医药领域是维护人民群众健康的主阵地,关系到广大人民群众最关心、最直接、最现实的健康权益。医务人员承担着保障人民健康、治疗疾病和提供高质量医疗服务的重要使命。然而,在现实生活中,一些医务人员逐渐遗忘了初心和使命,背离了职业道德和职业责任,医药领域反腐相关话题引起了社会广泛关注,医院、药品生产和销售企业之间的利益纠葛,为腐败现象的滋生提供了土壤,在新时代背景下,面对当前医药领域反腐败的严峻形势,就医务人员个人而言,只有践行初心和使命,才能够为患者提供高质量的医疗服务,推动医疗行业的健康发展。因此,什么因素影响了医务人员的使命践行?如何能够使医务人员更好的践行使命,履行好其特殊的职业使命,成为当前医院管理中有待解决的研究问题。关于使命践行影响因素的研究,现有的研究大多从个人和组织内部视角探讨,缺少从组织外部视角的实证研究,因此本研究将基于现有的研究基础,以医务人员为研究对象,从社会关系这一组织外部视角,建立“医患关系→工作意义感→使命践行”的理论模型,探讨了医患关系对医务人员使命践行的影响机制,检验了工作意义感的中介作用和心理韧性的调节作用。

本研究通过对相关变量进行文献梳理,以社会认知理论为依据,构建研究模型,根据理论模型进一步提出研究假设,本研究对阿勒泰地区医务人员展开问卷调查,并运用SPSS和MPULS进行信效度检验和实证分析。通过实证研究得出结论如下:(1)医患关系能够正向影响医务人员使命践行;(2)工作意义感在医患关系和使命践行之间具有中介作用;(3)心理韧性在医患关系和工作意义之间具有调节作用,当心理韧性低时,医患关系对工作意义有显著正向影响;心理韧性高时,医患关系对工作意义影响不显著。

本文基于实证研究,从医院注重建立良好的医患关系,强化医务人员的工作意义感,提高医务人员的心理韧性等方面,对医务人员如何提高使命践行提出相关管理启示。最后对研究不足之处进行思考,并对未来研究提出了建议。

The field of medicine is the main position for safeguarding the health of the people, and is related to the health rights and interests of the general public that are of the greatest concern, the most direct and the most realistic. Medical personnel bear the important calling of safeguarding people's health, treating diseases and providing high-quality medical services.However, in real life, some medical personnel gradually forget the original heart and mission, deviated from the professional ethics and professional responsibility, this year, the anti-corruption related topics in the field of medicine has aroused widespread concern in the community, the entanglement of interests between hospitals, drug production and sales enterprises, which provides a breeding ground for corruption, in the context of the new era, in the face of the current anti-corruption in the field of medicine in the face of the grim situation, on the part of the individual medical personnel, only to living the original hear and calling, to be able to provide high-quality healthcare for the patients, and to promote the healthy development of the healthcare industry.Therefore, what factors affect the living a calling of medical staff? How to enable medical staff to better living their calling and fulfill their special professional calling has become a research problem to be solved in current hospital management. Regarding the research on the factors affecting mission practice, most of the existing researches have explored it from the perspective of individuals and organizations, but lack of empirical research from the perspective of organizations, therefore, based on the existing research foundation, this study will take the medical staff as the object of research, and establish the theoretical model of "doctor-patient relationship → work meaningful → living a calling", and discuss the issue of "medical staff's work meaningful → living a calling", and the theoretical model of "doctor-patient relationship → work meaningful → living a calling". Therefore, based on the existing research foundation, this study will take medical personnel as the research object, establish the theoretical model of "doctor-patient relationship→work meaningful→living a calling" from the perspective of social relationship as the organization's external viewpoint, explore the mechanism of the doctor-patient relationship's influence on medical personnel's living a calling, and test the mediating role of the work meaningful and the moderating role of the psychological toughness.

This study constructs a research model based on social cognitive theory by combing the relevant variables in the literature, and further proposes research hypotheses based on the theoretical model. This study launches a questionnaire survey on medical personnel in Altay region, and conducts reliability test and empirical analysis using SPSS and MPULS. Through empirical research, the following conclusions were drawn: (1) doctor-patient relationship can positively influence medical personnel's living a calling; (2) work meaningful has a mediating role between doctor-patient relationship and living a calling; (3) mental toughness has a moderating role between doctor-patient relationship and work meaningful, when mental toughness is low, doctor-patient relationship has a significant positive effect on work meaningful; when mental toughness is high, doctor-patient relationship has a significant positive effect on work meaningful; and when mental toughness is high, doctor-patient relationship has no significant effect on work meaningful. When mental toughness is high, the doctor-patient relationship has a significant positive effect on work meaningful.

This paper is based on empirical research, from the hospital focus on the establishment of a good doctor-patient relationship, strengthen the work meaningful of the medical staff, improve the psychological toughness of medical staff and other aspects of the medical staff on how to improve the living of the calling to put forward the relevant management revelation. It concludes with reflections on research shortcomings and suggestions for future research.
