在建设创新型国家的号召下,学界对创新绩效的讨论逐渐丰富,双元领导 对企业创新的积极作用也逐渐被证实。但是,有关双元领导与创新绩效的研究 在高校学生工作领域的研究还是一片空白。学生会作为学生自我管理、自我服 务的组织,也需要创新其流程与活动形式。故结合自身在学生会工作的经历, 本研究旨在探究高校学生会中授权型领导与命令型领导对创新绩效的影响, 以及成员探索与利用行为的中介作用,基于权力视角构建“双元领导-成员双 元行为-创新绩效”的过程模型。研究采用问卷调查法对 300 份有效问卷展 开数据分析,并得到关于学生会组织的如下结论: 1.授权型领导、命令型领导、探索行为和利用行为都对成员的创新绩效有 显著正向作用;双元领导对成员的创新绩效也有显著正向作用。双元领导和双 元行为内部的不平衡对创新绩效有显著负向作用。 2.授权型领导对成员的探索、利用行为都有显著正向作用;命令型领导只 对成员的利用行为有显著正向作用,对探索行为没有作用。双元领导对成员双 元行为有显著正向作用。 3.成员探索行为在授权型领导和创新绩效的关系中发挥完全中介作用;成 员利用行为在命令型领导和创新绩效的关系中发挥部分中介作用;成员双元 行为在双元领导和团队创新绩效的关系中发挥部分中介作用。
外文摘要:
With the process of building an innovation-oriented country, scholars have gradually enriched the discussion on innovation performance, and the positive role of ambidextrous leadership in enterprise innovation has been gradually confirmed. However, the research on ambidextrous leadership and innovation performance is still a blank in the field of student work in colleges and universities. As the organization of students' self-management and self-service, the student union also needs to innovate its process and activity. Therefore, combining with my own experience in student union, this study constructed the process model of “ambidextrous leadership – member ambidextrous behavior - innovation performance" to examine the effect between ambidextrous leadership and innovation performance, and examine the mediating role of member ambidextrous behavior in college student union. The questionnaire survey was used to analyze 300 valid questionnaires, and the results show that: In the college student union, participative leadership, directive leadership, member exploration behavior, member exploitation behavior and ambidextrous leadership positively influences on innovation performance. The imbalance between the ambidextrous leadership has a significant negative effect on innovation performance, as is the ambidextrous behavior. In the college student union, participative leadership positively influences on member exploration behavior and exploitation behavior; directive leadership positively influences on member exploitation behavior and has no influence on exploratory behavior. Ambidextrous leadership positively influences on member ambidextrous behavior. In the college student union, member exploration behavior plays a full mediating role in the relationship between the participative leadership and the innovation performance; member exploitation behavior plays a partial mediating role in the relationship between directive leadership and innovation performance. Member ambidextrous behavior plays a partial mediating role in the relationship between ambidextrous leadership and innovation performance.
