在高等教育快速发展的背景下,高校辅导员这一角色逐渐进入大众视野,日益引起研究者的关注。目前,以辅导员为研究对象的研究比较多,但是涉及到辅导员角色冲突的研究却很少,尤其是涉及到辅导员角色冲突的质性研究更是凤毛麟角。辅导员的角色冲突是造成角色紧张和引起角色压力的源泉,角色冲突常使角色扮演者感到力不从心,左右为难。长期处于角色冲突之中,会使辅导员的压力过大,给辅导员的身体和工作造成严重的影响,因此对辅导员角色冲突的研究具有重要的现实意义。本研究主要从辅导员自身体验和感受的角度对其角色问题进行研究,笔者以A高校的五位专职辅导员为研究对象,采用质的研究方法,深入辅导员群体,通过访谈、观察和实物分析等方法对辅导员的角色冲突问题进行了研究。笔者主要从“我在学校的期望和学生的期望的夹缝中生存”、“劳动付出和劳动报酬”、“我在辅导员角色责任要求和个人事业成就之间游走”、“学校培训和个人发展需求之间的冲突”、“这就是我的办公环境”、“还有一种隐性压力”、“天生不是这块料”对辅导员角色内冲突进行了描述;从“角色执行时间相矛盾”和“角色规范相悖”对辅导员角色间冲突进行了描述。本研究以类属型的结果呈现方式为主,结合情境型的呈现方式,即在每一个类属下面穿插以小型的个案、片段和轮廓勾勒。在描述的基础上,本研究对影响辅导员角色冲突原因进行了分析和归纳:社会层面主要有国家政策中规定的角色职责不明和社会支持的缺失;学校层面主要有学校的辅导员管理体制不顺,考核评价激励机制不科学和辅导员培训制度存在问题;个人层面主要是辅导员角色移情不够和个人基本素质缺乏。在此基础上,笔者从社会层面、学校层面和个人层面提出了缓解角色冲突的方法。

As the rapid development of higher education, the role of College Counselor has gradually came into the general field of vision and attracted increasing attention of researchers. In the current researches, there are many researches about the role of College Counselor itself, but few on role conflicts of College Counselor. Moreover, most of the researches are investigation, and the qualitative research is seldom. The role conflicts of collage counselor are the source of role strain and pressure, which always make the role feel incompetent and in a bind. Falling in role conflicts for a long term will make counselor feel pressure too much and make serious influence on physical damage and work at the same time. Therefore the research on counselor’s role conflicts has important practical significance. This article mainly focuses on the role problem according to counselor’s own experiences and feelings. After deep contact with five full time tutors, the writer researches on the problem of role conflicts through interviews, observation , physical analysis and some other methods, mainly describing counselor’s internal conflicts from the following seven aspects: “I live in the expectations of collage and students”, “labor paid out and the reward of labor”, “I migrate between responsibilities to require the counselor role and achievements of individual” ,“the conflict between college training and personal development needs” ,“This is my office environment”, “There is also a hidden pressure”, “I am not competent inherently”, and through “Contrary to norms” describing counselor’s role conflicts between each other. The research present results mainly in generic type and combining with the presentation of situational type in which small cases, fragments and outline are interspersed among each genus.Based on description, this article has analyzed and summarized the reasons of role conflicts. Firstly, on social level responsibilities of role prescribed in national policy are undefined and social support is lacked. Secondly, on academic level the main problem focus on the management system, training programs and mechanism of evaluation, incentives and supervision. Lastly on individual level the empathy of counselor is obviously not enough and the poverty of counselor’s individual qualities are also a big problem. On this basis, the writer propounds advice to relieve role conflicts from social, academic and individual levels respectively.
