近年来,职场竞争压力日益加剧,在工作场合发生的排斥现象也越来越多,这对员工的职业发展产生了极大的影响。日益扩张的工作域与对个人家庭域的侵入使得被排斥员工对其家庭造成负面影响。据此,本研究将探究职场排斥影响家庭贬损的作用机制。本研究选取职场焦虑作为中介变量,并引入工作自主性这一工作资源作为调节变量,探究职场排斥是否通过引发被排斥者的焦虑,并将这一情绪状态延续到家庭领域,从而引发家庭贬损行为;并验证工作自主性是否能使员工在遭受职场排斥后,通过利用额外的工作资源削弱被排斥引发的焦虑,从而削弱职场排斥对家庭贬损的影响。 本研究向在职人员征集了417份调查问卷,有效问卷363份。通过数据分析发现:遭受职场排斥的员工会通过职场焦虑的部分中介作用对家庭贬损产生显著的正向影响,工作自主性在职场排斥与职场焦虑之间的负向调节作用显著,被试的工作自主性水平越高,遭受职场排斥后的职场焦虑水平越低,家庭贬损程度也越低。 研究结果表明,职场排斥会通过提高职场焦虑从而提高家庭贬损。同时工作自主性高的被排斥员工由于有额外的工作资源可利用,从而降低排斥引发的焦虑,从而削弱职场排斥对家庭贬损的影响。 |

Workplace competition pressures have continued to rise in recent years, leading to an increase in instances of workplace exclusions. The expansion of work responsibilities and encroachment on personal lives has had a negative impact on the family life of the previously excluded employees. Therefore, this study aims to investigate the mechanisms between workplace exclusion and family undermining. It selects workplace anxiety as a mediator and introduces work autonomy as a moderator to explore whether workplace exclusion provokes anxiety in those who are excluded, which then continues into their family life, and whether work autonomy can mitigate the effect of workplace exclusion on domestic degradation by providing additional resources. A total of 417 employed individuals were recruited for this study and 363 valid questionnaires were returned. Analysis of the data revealed that individuals experiencing workplace exclusion exhibited a significant positive effect on domestic degradation through partial mediation of workplace anxiety. Work autonomy had a significant negative moderating effect on the relationship between workplace exclusion and workplace anxiety. Individuals with higher levels of work autonomy showed lower levels of workplace anxiety after experiencing workplace exclusion, resulting in a reduction in domestic degradation. This study demonstrates that workplace ostracism has a positive effect on family undermining by increasing workplace anxiety. However, those with high levels of work autonomy can mitigate the impact of workplace exclusion on family undermining by using additional resources to reduce their anxiety. |
