随着新冠病毒疫情的持续蔓延,高强度长时间工作的影响,医务人员的工作压力不断增加在疫情防控常态化背景下探究医务人员职业使命感对敬业度的影响机制,提高医务人员敬业度水平意义重大。

本研究旨在探求医务人员职业使命感对敬业度的作用机制和影响条件,以及职业认同在此过程中的中介作用。通过对国内外相关研究的分析,借助半结构访谈法和问卷调查法,研究31位医务人员进行访谈,并对501位医务人员开展问卷调查,对疫情防控常态化下医务人员的职业使命感、职业认同、敬业度三个变量进行了深入的探讨。研究内容可分为以下三个部分:一是通过文献分析法对国内外有关三个变量的研究进行成果综述,在归纳分析的基础上,对职业使命感、职业认同、敬业度三个变量之间的相关关系以及相互影响路径进行假设推演;二是对医务人员开展半结构化访谈,通过探索性分析进一步辨析疫情防控常态化背景下,医务人员职业使命感和敬业度的现状以及影响因素;三是对医务人员进行问卷调查,并对问卷回收数据采用描述性统计、差异性分析、相关分析、回归分析等统计方法,在此定量研究的基础上探讨医务人员职业使命感对敬业度的影响路径,以及职业认同的作用机制。

通过对其职业使命感、敬业度以及职业认同的调查和数据分析,得出以下三个主要结论:一是医务人员的职业使命感、职业认同和敬业度在部分人口变量上存在显著差异;三个变量在职级、编制两个人口学变量上具有显著差异。医务人员的职业使命感在岗位这一人口学变量上存在显著差异;在医院所在地、医务人员自身学历两个变量上,医务人员的职业认同变量存在显著差异;在月收入变量上,医务人员的职业使命感和敬业度都存在显著差异;二是医务人员的职业使命感与职业认同、敬业度之间存在显著正相关关系,职业使命感能够显著预测医务人员的职业认同以及敬业度水平;三是医务人员的职业认同在职业使命感和敬业度之间起部分中介作用。

As the COVID-19 epidemic spreads worldwide, the high intensity and long hours of work have impacted the work content of medical staff and brought some pressure on them. This research is committed to improving the level of employee engagement of medical staff under the background of the COVID-19 epidemic. Thus, it is essential to investigate the impact mechanism between calling and employee engagement.

This study investigates the mechanisms and conditions of influence of the calling on the level of employee engagement and the mediating role of occupational identity in the process. In the meanwhile, this paper also draws on existing research findings. It uses a combination of structured interviews and questionnaires to conduct a series of studies on the calling, employee engagement and occupational identity of medical staff by conducting semi-structured interviews with 31 medical staff and a questionnaire survey with 501 medical staff. This study can be divided into the following three parts: firstly, a literature analysis is conducted to review the results of domestic and international studies on the three variables, and based on inductive analysis, hypotheses are deduced on the relationship between the three variables: calling, occupational identity and employee engagement. Secondly, structured interviews are conducted with medical staff to identify further the current situation and factors influencing the calling and employee engagement of medical personnel in the context of the normalization of epidemic prevention and control. Thirdly, a questionnaire survey is conducted to investigate the pathways of the influence of the calling on the employee engagement of medical staff and the mechanism of occupational identity through descriptive statistics, analysis of variance, correlation analysis and regression analysis.

Through the investigation and data analysis, the following three main conclusions are drawn: firstly, the levels of calling, occupational identity and employee engagement of medical staff vary according to the differences in individual statistical variables; secondly, there is a positive relationship between medical staff's calling, occupational identity and employee engagement, and the calling significantly predicts the level of occupational identity and employee engagement of medical staff; thirdly, the occupational identity of medical staff plays a part of intermediary role between calling and employee engagement.
