自恋人格结构复杂多样,且广泛存在,一般而言,具有自恋人格特质的个体往往希望获得更多人的关注,凸显自我的存在,认为自己是一切的中心,且比一般人群更加沉迷并善于夸大自己在其他人眼中的形象。自恋人格与自我提升有着紧密联系,具有自我提升的倾向的个体表现出对自身优点的过分夸大,认为自己比其他人表现的要更好,在某种程度上是自恋者常采取的方式。在组织情境中,对自恋人格的研究多集中在其带来的消极行为方面,但从印象管理的视角和利己的动机出发,个体为了自身形象,得到重视,获取更多回报,也会从事一些积极行为。组织公民行为是一种具有明显的积极行为特征,个体从事组织公民行为更会被组织看好,且对组织的发展具有十分重要的意义。 因此,本文以组织情境中的员工为研究对象,聚焦自恋人格的积极影响,以组织公民行为这个积极概念为切入点,通过两个研究探讨自恋人格与组织公民行为的关系,以及自我提升在其中的中介作用。 研究一采用问卷调查法,通过问卷星平台施测,共收回有效问卷282份。结果表明,自恋人格能够正向预测组织公民行为,同时,也能够正向预测组织公民行为人际指向维度和组织指向维度,并且自我提升起着中介作用。自恋人格水平较高,其自我提升的水平也越高,进而会表现更多的组织公民行为。 研究二采用单因素被试间实验设计,以131名组织中的员工为研究对象,通过阅读古希腊公主或王子的故事启动实验组的自恋状态,控制组阅读古希腊先觉者的中性故事,然后,对被试的自恋人格、组织公民行为和自我提升水平进行测量。结果表明,自恋启动组被试的组织公民行为组织指向维度得分边缘显著高于中性控制组,而组织公民行为以及组织公民行为人际指向维度得分没有显著性差异。并且,自我提升在自恋人格和组织维度上的组织公民行为具有中介作用。也就是说,自恋人格启动后在一定程度上能够提高其自我提升水平,进而表现出更多组织维度的组织公民行为。 本研究的意义在于丰富了自恋人格在组织情境中做出组织公民行为的相关理论,为中国文化背景下自恋人格特点提供了实证研究,同时也为组织管理实践提供一定的指导意义。

Narcissism, exists widely in life, includes complex and diverse structure. Generally speaking, narcissists always consider they are the center of everything, and hope to get more attention and highlight their existence through exaggerating their image. Narcissism is closely related to self-enhancement. Individuals with high self-enhancement often exaggerate their merits and think they perform better than others. To some extent, self-enhancement is a common strategy adopted by narcissists. In the organizational context, researchers focused on the negative affect of narcissism. But from the perspective of impression management and self-interest motivation, individuals may also show some positive behavior (i.e., organizational citizenship behavior, OCB) in order to improve their image for more attention and benefits. Therefore, this research focused on the positive effect of narcissism on organizational citizenship behavior, and the mediating role of self-enhancement. Two studies were conducted. In Study 1, 282 participants were recruited to complete the online questionnaire. Results showed that narcissism could positively predict OCB (include organizational citizenship behavior-interpersonal and organizational citizenship behavior- organizational). And Self-enhancement could play the mediating role in the relationship between narcissism and OCB. Narcissists with higher self-enhancement motivation would further show more organizational citizenship behavior in the work. In Study 2, 131 participants were randomly assigned into narcissism priming group and control group and their levels of narcissism were manipulated. Then all of them completed the state narcissism, state organizational citizenship behavior and state self-enhancement questionnaires. Results showed that compared with the control group, the OCB-O of individuals in the narcissism priming group was marginally significant higher, but there was no significant difference on OCB and OCB-I. Moreover, self-enhancement played the mediating role in the relationship between state narcissism and OCB-O. That is to say, to some extent priming narcissism can improve individuals' levels of self-enhancement, and then they will show more OCB-O. Theoretically, this study enriched the theory of narcissism and OCB in organizational context, and provided an empirical study of narcissism characteristics in the context of Chinese culture. Findings from the current study also provide some implications for the organizational management.
