       2021年7月,伴随“双减”政策落地,培训机构教师纷纷离职,学科类培训机构教师离职转型问题成为当今社会一个焦点问题。虽然相关政策落地已经有一年多时间,但是“双减”背景下培训机构教师职业转型行业和领域的研究缺少系统梳理,如何依靠教师胜任力实现职业转型的相关研究也并不多见。因此,本研究围绕X培训机构离职教师职业转型问题,深入探索X培训机构教师胜任力与职业转型关系具有一定的理论意义和实践意义。
       本研究重点聚焦X培训机构离职教师职业转型问题。使用访谈法和问卷调查法获取X培训机构离职教师个人基本情况及职业转型情况,并分析教师胜任力与职业转型关系。首先,梳理与职业转型相关的核心概念和理论文献。重点界定了培训机构、培训机构教师、离职和职业转型等方面概念及理论;其次,访谈“双减”背景下15名X培训机构教师的个人基本情况、职业转型情况,并提炼影响职业转型的因素。该访谈重点聚焦X培训机构2个校区的骨干教师和教师管理者。学科分布主要是语文、数学、英语、物理、化学、生物、政治、历史、地理教师;接下来,采用问卷调查法对123名X培训机构教师进行个人基本情况、职业转型情况及胜任力情况的系统梳理和综合分析。在此基础上进一步分析提炼人格特质、职业素养、专业技能、市场能力等角度胜任力与职业转型关系;再接下来,重点描述X培训机构教师职业转型现状,X培训机构教师胜任力对职业转型的影响;最后,提出培训机构教师职业转型的建议,并以此作为从事教育培训行业的参照职业转型方向。
       主要的研究结论如下:一是职业转型工作属性相近且稳定的行业,素质教育领域、公立校、公务员事业单位等成为理想的职业选择;二是依据胜任力选择其他领域,从事家庭教师、教育自媒体博主、直播带货、销售、产品经理及图书出版等职业。

      In July 2021, with the implementation of the "double reduction" policy, teachers in training institutions quit one after another, and the turnover and transformation of teachers in disciplinary training institutions has become a focus issue in today's society. Although it has been more than a year since the implementation of relevant policies, studies on the industries and fields of teacher career transformation in training institutions under the background of "double reduction" lack systematic sorting, and relevant studies on how to achieve career transformation by relying on teacher competency are also rare. Therefore, this study focuses on the career transition of former teachers in X training institution, and further explores the relationship between teacher competence and career transition in X training institution, which has certain theoretical and practical significance.
       This study focuses on the career transformation of former teachers in X training institution. Interviews and questionnaires were used to obtain the basic personal information and career transformation of former teachers in X training institution, and the relationship between teacher competence and career transformation was analyzed. First, the core concepts and theoretical literature related to career transition are reviewed. The concepts and theories of training institutions, teachers of training institutions, dimission and career transition are mainly defined. Secondly, the author interviewed 15 teachers of X training institution under the background of "double minus" about their personal basic information and career transition, and extracted the factors affecting career transition. The interview focused on the key teachers and teacher managers in the two campuses of X Training Institution. The main subjects are Chinese, mathematics, English, physics, chemistry, biology, politics, history, geography teachers; Next, questionnaire survey was adopted to systematically comb and comprehensively analyze the basic personal information, career transition and competency of 123 teachers in X training institution. On this basis, it further analyzes and refines the relationship between competency and career transition from the perspectives of personality traits, professional quality, professional skills and marketing ability. Next up, it focuses on describing the status quo of teachers' career transformation in X training institution and the influence of teachers' competence on career transformation in X training institution. Finally, the paper puts forward some suggestions on the career transformation of teachers in training institutions, and takes them as the reference direction for the career transformation of teachers engaged in education and training industry.
        The main research conclusion is as follows: first, in industries with similar and stable job attributes, quality-oriented education, public schools and civil servant institutions become ideal career choices; Second, I choose other fields according to my competence, such as tutor, educational we-media blogger, live streaming delivery, sales, product manager and book publishing.
