在国家大力倡导加强全科医生队伍建设的背景下,本研究对四川省广安市4名卫生系统行政管理人员和19名分为绩优组和绩平组的全科医生进行了以行为事件访谈法为主的深度访谈,结合文献运用扎根理论编码,构建出全科医生岗位胜任力模型。通过发放问卷对该市的全科医生进行全面调查,运用质性分析与量化统计,对模型进行了验证,对基于岗位胜任力的培训体系进行了探索,对现有培训体系提出了意见与改进路径。研究构建了针对全科医生特定岗位的适应性强的胜任力模型,并尝试将其运用到人力资源管理六大模块之一的培训之中,针对性地提出七条建议,具有丰富的理论与实践意义。

Under the background of China’s strong advocacy to strengthen the general practitioner team construction, this research conducted Behavioral Event Interviews with four health system administrators and 19 general practitioners(GPs) divided into the excellent group and general Group in Guang'an City, Sichuan Province. Next combined with the literature using the grounded theory and coding, it built a model of general practitioner competencies. Then it conducted a complete survey on the GPs in this City by questionnaires,Used qualitative analysis and quantitative statistics to verify the model, explored the training system based on post competency, and made suggestions and improvements to the training system. The research built an adaptable competency model for specific positions of general practitioners, tried to apply them to the training - one of the six modules of human resource management, and put forward seven suggestions specifically. All in all, it has rich theoretical and practical significance.
