摘要本论文研究的主要内容是昌平区普通高中班主任的胜任力，在研究过程中分别采用文献分析、行为事件访谈、问卷调查法等方法，运用探索性因素分析技术，对数据进行分析、归纳和解释，探讨了昌平区普通高中班主任的胜任力结构，编制了高中班主任胜任力调查问卷，并用此问卷测评高中班主任胜任力，还对所编制的问卷的信度和效度进行了评估，得出问卷的信度和效度都较好的结论，然后进一步探讨了高中班主任胜任力特征。本研究所得结论如下：（1）昌平区普通高中班主任胜任力有四个维度、12项胜任力特征。其中教育能力维度包括:知识结构，教学能力，育人能力，心理辅导能力和班级管理能力5项胜任力特征。态度维度包括:教育观念，职业道德，情感3项胜任力特征。心理特质维度包括:自我监控能力和人际交往2项胜任力特征。动机维度包括:成就动机和工作质量意识2项胜任力特征。这12项胜任力特征之间存在着高相关关系，共同构成了昌平区普通高中高绩效班主任的胜任力结构。（2）关于高中教师对昌平区普通高中班主任的班级管理能力在班主任胜任特征中的重要性的评价，在不同性别，不同年龄，不同班主任工作年限等变量上，高中教师的认识存在显著差异，然而在其他11项胜任特征上基本达到共识。（3）关于昌平区普通高中学生对班主任胜任力的问卷调查研究表明：北京市昌平区普通高中学生对班主任满意度较高，由此可以说明昌平区普通高中班主任胜任力整体水平较高，但也存在个别班主任胜任力有待改进和提高的方面。 最后，笔者提出了本研究和以往研究相比的两点创新之处，并且指出了本研究的局限性和今后对此问题研究的改进方向。关键词：胜任力；胜任力特征；班主任

ABSTRACTThe aim of the study is that the competence of the regular senior high school headteachers at changping in Beijing. Through some standard research methods such as literature review , behavioral event interview and questionnaire survey , as exploratory factor analysis, induce and explain the data,discussed the competence structure of senior headteachers , established the competence questionnaire for headteachers , evaluated the competence of senior headteachers , using the questionnaire . And then to discussed the competency structure of senior headteachers.The conclusions of this research were drawn as following:First , the senior headteachers competence of changping is comprised of four dimensions and twelve competencies.The four dimensions include education and teaching faculty , attitude , psychological speciality , and motive . Second , in the study of the senior teachers , in the different demographical variables such as different sex , different age , different time as senior headteachers , etc , have significant differences standards in class management ability . But , almost of all senior teachers agreed with others competencies of the senior headteachers competence.Third , in the study of the senior headteachers , the conclusion shows the competences of the senior middle school the senior headteachers at Changping in Beijing are better . Almost of all senior middle school students are satisfied with their headteachers.At last,the writer point out the new ideas and limitations in the study.KEY WORDS：competence ; competency ; headteachers
