习近平总书记多次在报告中强调,文化是一个国家的灵魂,中华民族的伟大复兴离不开繁荣的文化。儿童剧,作为文化艺术演出重要类别之一,主要面向社会亲子家庭及学校,受众是儿童,演出讲述纯真心灵下的故事,对孩子有非常大的教育、引导和熏陶作用,同时也有利于提升全民文化艺术素养。儿童剧演员是儿童剧演出行业必不可少的组成部分,也是行业发展的主要承载者,因此他们的职业忠诚度对儿童剧演出行业的持续和长远发展至关重要,以北京儿童剧演员为对象,研究儿童剧演员职业忠诚度对于北京乃至中国儿童剧演出行业持续发展十分必要。
本文主要借助文献分析、问卷调查和模型分析的研究方法。在已有的国内外职业忠诚度研究文献中可以看到很多研究理论发挥了重要的指导作用,本文在整理列出影响职业忠诚度的指标集合时,重点参考了马斯洛需求层次理论,同时结合心理契约理论、深层志趣理论及职业生涯发展理论等在内的其他理论,预设列出了影响北京儿童剧职业忠诚度的影响因素:性别、年龄、户籍、教育程度、专业方向、工作年限、工作关系、婚姻状态、平均月收入、住房情况。继而针对研究主题,设计了调查问卷。结合国内儿童剧演出行业状况,儿童剧演员群体规模的特点,本研究采取抽样统计的方法收集数据,并将本项目研究样本标准定为从事儿童剧演出且单位注册地在北京或一年中8个月以上在北京生活的人员。本研究选择了北京4家知名儿童剧演出单位/机构(2家国有体制,2家民营体制),2个儿童剧演员兼职群体作为研究对象,鉴于研究对象为不固定在京的流动演出人员,调查是通过演员微信工作群发放网络问卷,共计邀请了138位在北京地区从事儿童剧演员工作的人员填写,最终有115位填写了问卷,在剔除了三份答案相悖或不合理的答卷后,我们对余下的112份问卷结果进行统计与分析。调查结果显示,北京地区儿童剧演员男性占58%,女性占42%。平均年龄比较年轻,70.6%的儿童剧演员年龄在26岁以下,36岁以上不到1%。大多数儿童剧演员具有大学本科及以上学历,其中73.2%为大学本科学历,2.7%为硕士研究上及以上。有一半以上的儿童剧演员工作关系为兼职或项目制,占到了57.1%,而国有体制全职和民营企业全职则分别占到了8.9%和33.9%。
问卷设定了测量北京儿童剧演员职业忠诚度的关键问题“未来3年我会继续从事儿童剧演员岗位”,填写者可选择(1)非常不同意;(2)不同意;(3)不好说;(4)同意;(5)非常同意这五项来表达他们的从业意愿。其中“非常不同意”及“不同意”这两项表示调查对象具有极低忠诚度;第三项“不好说”表示调查者的犹豫和观望态度,认为其忠诚度为有限忠诚度,最后两项“同意”及“非常同意”则表示调查者具有高忠诚度,其中第5项“非常同意”表示其具有极强忠诚度。调查结果显示选择“非常不同意”和“不同意”的人员共占12.5%,即极低忠诚度者占比不到15%,说明北京地区儿童剧演员职业忠诚度整体较好。与此同时,选择“不好说”选项的占到了46.4%,接近一半的比例说明北京儿童剧演员群体有大量的观望者。
为了深度发掘影响北京儿童剧演员职业忠诚度各因素及影响程度,本研究以“未来3年我会继续从事儿童剧演员岗位”为因变量,以性别、年龄、户籍、教育程度、专业方向、工作年限、工作关系、婚姻状态、平均月收入、住房情况为自变量,借助SPSS分别开展了多元线性回归分析及有序Logit回归分析,建立了首个适合北京儿童剧职业忠诚度的指标量表和分析模型。其中多元线性回归分析所建立的模型表明:工作年限、月平均收入、户籍、工作关系都会影响调查对象的职业忠诚度,且这几个因素之间对职业忠诚度的影响大小按如下排序:工作年限10年以上(0.261)>户籍非京籍城市(0.220)>月平均收入3501-5000元(0.204)>工作关系国有体制全职(0.189)。在有序Logit回归分析下,本研究得到了4个方程及模型中各自变量的OR值及其95%CI上下限,在一定程度上找到了各因素与职业忠诚度之间的关系和影响程度。根据以上模型分析结果,结合马斯洛需求层次理论及职业生涯发展理论、深层志趣理论,本文首次从忠诚度角度对儿童剧演员培养方面提出以下改进意见:规范演出市场,提升薪资水平;为儿童剧演员制定长期的职业生涯规划方案;在正规高校开设儿童剧表演专业;组建北京儿童剧演员协会。

President Xi has stressed in his reports
many times that culture is the soul of a country and the great rejuvenation of
the Chinese nation cannot be achieved without a prosperous culture. The
children's drama, as one of the important categories of cultural and artistic
performance, are mainly aimed at families and schools with children as the
audience. The performance tells the story of the pure heart, which has a great
effect on children's education, guidance and edification, and is also conducive
to improving the cultural and artistic quality of the whole nation. Children's
drama actors and actresses are the indispensable part of the industry, also are
the main carrier of industry development, so their career loyalty is very
important for the sustainable and long-term development of children's drama
performance industry. Children's drama actors and actresses in Beijing are the
research object, and the research of children's drama actors and actresses
career loyalty is so necessary for Beijing's and even Chinese children's drama
performance industry sustainable development.
This paper mainly relies on the methods of
literature analysis, questionnaire survey and model analysis. In existing
professional loyalty research literature at domestic and international can see
a lot of research theory has played an important role in guiding. The
collection of affecting career loyalty indexmainly refers to the Maslow’s hierarchy of needs and other theories, such as the theory of
psychological contract theory, deep interest and career development theory.The
impact factors affecting the career loyalty of children’s drama actors and actresses in Beijing are gender, age, hukou,
education degree, professional, work years, working relationship, marital
status, the average monthly income, housing condition. Then in view of the
research topic, this paper designs the questionnaire, combines with the
domestic children's drama performance industry status and the actors and
actresses population size characteristics, collects data according to sampling
statistics methods, and makes the sample standard as more than half of the work
time engaged in the children's drama performance and company registered in
Beijing or living in Beijing more than eight months of each year. This research
chose four famous children's drama performance companies in Beijing (two state
system, two private institutions) and 2 children's drama actors and actresses
part-time groups as the research object. Since the object of this research are
the fluid flow performance staff in Beijing, the survey is via work groups of
actors' and actresses' WeChat distribution network questionnaire, totally
invited 138 children's drama actors and actresses in Beijing area to fill in,
eventually had 115 ones filled the questionnaire. After excluding three ones
that ran counter to the answer or had unreasonable answers, we did the
statistics and analysis against the rest 112 questionnaires results. According
to the survey results, 58 percent are actors and 42 percent are actresses. The
average age is relatively young, with 70.6 percent of children's actors and
actresses under the age of 26 and less than 1 percent over the age of 36. Most
actors and actresses have a bachelor's degree or above, of which 73.2% have a
bachelor's degree and 2.7% have a master's degree or above. More than half of
the children's drama actors and actresses work part-time or on projects,
accounting for 57.1 percent, compared with 8.9 percent work fulltime in
state-owned companies and 33.9 percent work fulltime private enterprises.
The questionnaire sets a key question to
measure the career loyalty of children's drama actors and actresses in Beijing
- I will continue to be a children's drama actor or actress in the next three
years. The options are (1) strongly disagree, (2) disagree, (3) hard to say,
(4) agree, (5) strongly agree. The actors and actresses are with these five
items to express their willingness to work. The first two ones indicate very
low loyalty. The third one shows hesitation and wait-and-see attitude, and is
limited loyalty. The last two ones show high loyalty, and the fifth shows
strong loyalty. The results of the survey show that those who choose
"strongly disagree" and "disagree" account for 12.5%, that
is, those with very low loyalty account for less than 15%. This indicates that
the overall career loyalty of children's drama actors and actresses in Beijing
is good. At the same time, 46.4 percent chose the "hard to say"
option. It is nearly half of respondents, which indicates that there are a
large number of wait-and-see viewers in children's drama actors and actresses
group in Beijing.
To discover various factors effecting the
Beijing children's drama actor and actress career loyalty and the factors'
influence degree, this research uses "I will continue to be a children's
drama actor or actress in the next three years" as the dependent variable,
uses "gender", "age", "hukou", "education
degree", "professional", "work years", "working
relationship", "marital status", "the average monthly
income" and "housing condition" as the independent variable.
With the aid of SPSS, the research carried out by multiple linear regression
analysis and ordered Logit regression analysis, established the first Beijing
children's drama actors and actresses career loyalty indicates and analysis
model. Multiple linear regression analysis model results show that the
"work years", "the average monthly income",
"hukou" and "working relationship" factors affect the
investigation object’s career loyalty, and that the
influence degree of career loyalty according to the following descending order
-- Work Years more than 10 years (0.261) > Hukou non-Beijing city (0.220)
> Average Monthly Income 3501-5000 Yuan (0.204) > Working Relationship
full-time state-owned system (0.189). According to the ordered Logit
regression model analysis, this study concluded the OR values and upper and
lower limits of 95% CI of the four equations and the variables in the model,
and found the relationship and influence degree between each factor and career
loyalty to a certain extent. Based on the analysis results of the above model,
combined with Maslow's hierarchy of needs theory, career development theory and
deep interest theory, this paper proposes the following suggestions on the
cultivation of children's actors and actresses from the perspective of career
loyalty for the first time: to standardize the performance market and raise the
salary level; to make long-term career plans for children's actors and
actresses; to offer children's drama performance in colleges and universities;
to establish Beijing Children’s Drama Actors and
Actresses Association.
