幼儿园教师是办好学前教育的核心和关键,而优良的幼儿园教师来源结构是建设好幼儿园教师队伍的重要组成部分。然而,当前的幼儿园教师来源结构存在诸多不足,严重影响了幼儿园教师队伍的建设,亟需优化幼儿园教师来源结构,提高幼教师资质量。因此,明晰幼儿园教师来源结构的现状及存在的问题,分析幼儿园教师来源结构的影响因素,优化幼儿园教师来源结构,对于建设高质量的幼儿园教师队伍至关重要。
本研究综合采用文献法、问卷调查法、访谈法,以了解幼儿园教师来源结构的现状及问题,剖析幼儿园教师来源结构存在问题的深层次、多方面的因素,并结合地方有效的探索经验,从宏观层面(政府和社会)、中观层面(培养院校和幼儿园)、微观层面(教师自身)为优化幼儿园教师来源结构提供有针对性的、有意义的对策建议。
首先,本研究选取了北京市城区、城乡结合部、郊区共10个区的342名幼儿园教师,主要通过问卷调查法和访谈法深入了解并剖析了北京市幼儿园教师来源结构的现状及问题。调查结果表明:北京市幼儿园教师来源结构总体来说比较合理,但仍有不足。具体来看,在性别结构方面,幼儿园教师性别结构单一,男幼师极度缺乏且逐年减少。在学历结构方面,幼儿园教师学历以大专、本科为主,结构比较合理;但公办性质园和民办园教师学历水平较低。在幼儿园教师学缘结构方面,教师专业背景主要为学前教育,专业背景结构比较合理,但公办性质园和民办园教师专业对口率较低;教师毕业院校类型单一,非师范类院校较少,尤其是公办园和民办园;教师毕业院校总体层次较合理,但公办性质园和民办园教师毕业院校层次较低;大部分幼儿园教师毕业于京内院校,但较少进入民办园工作。在师源地方面,幼儿园教师多为外地师源,本地师源匮乏。在岗位类型结构方面,岗位类型结构较合理,但教师岗位胜任力弱,教师来源质量下滑。
其次,结合文献法、访谈法,运用调研数据和理论知识深度分析幼儿园教师来源结构的影响因素。研究表明,其影响因素主要涉及三个方面。宏观层面:国家相关政策法规不健全,社会认识不到位。中观层面:高等院校招生、培养体系不成熟,园所培训压力大。微观层面:职业发展空间和家庭婚恋的制约。
最后,在总结调研结果、分析原因的基础上,结合地方探索经验,为优化幼儿园教师来源结构提供了三个层面的对策建议。宏观层面:健全各项法规政策,转移财政重心,进行正向引导。中观层面:优化招生质量,扩大培养规模,探求师资来源。微观层面:规范教师成长制度,构建专业成长路径。

Kindergarten teachers are the core and key to early education, and the excellent source structure of kindergarten teachers is an important part of building a kindergarten teacher team. However, there are many deficiencies in the current source structure of kindergarten teachers, which seriously affects the construction of kindergarten teachers.It is urgent to optimize the source structure of kindergarten teachers and improve the quality of young teachers. Therefore, it is of vital importance to clarify the status and existing problems of kindergarten teachers' source structure, to analyze the influencing factors of the kindergarten teachers' source structure and to optimize the source structure of kindergarten teachers for building high-quality kindergarten teachers.
This study used the method of of literature, questionnaires, and interviews to know about the current status and problems of the source structure of kindergarten teachers, to analyze the deep and multi-faceted influencing factors of kindergarten teachers' source structure.And combined with local exploration experience,the author provides targeted and meaningful suggestions from the macro perspective(government and social level), mid-level (colleges and kindergartens level)and Micro level (teachers themselves) to optimize the source structure of kindergarten teachers.
Firstly, this study selected 342 kindergarten teachers from 10 districts in Beijing's urban areas,urban-rural areas and suburban areas. Through questionnaires and interviews,current situation and problems of the source structure of kindergarten teachers in Beijing were thoroughly discovered and analyzed. The survey result shows that the source structure of kindergarten teachers in Beijing is generally reasonable, but there are still deficiencies.. Specifically, in terms of gender structure, the gender structure of kindergarten teachers is single, and the male teachers are extremely lacking and are decreasing year by year. In respect of the educational structure, it is totally reasonable.Because kindergarten teachers primarily have junior college degree and bachelor degree;but the level of educational structure of teachers in other public schools and private schools is relatively low. In terms of the structure of preschool teachers’ major,it is mainly preschool education, so the professional background structure is relatively reasonable. However, the professional counterparts of other public schools and private schools have relatively low,such as other public schools and private schools.the overall levels of teacher-graduate colleges are more reasonable, but other public schools and private schools are relatively low. most kindergarten teachers graduate from universities in Beijing, but they are less likely to enter the private schools. In terms of teachers' source of origin, kindergarten teachers are mostly from other places, and local teachers are scarce. In terms of job type structure, although the structure of job types is more reasonable,teacher job qualifications are so weak,and the quality of teachers' sources declines.
Secondly, combined with literature and interview methods, the research data and theoretical knowledge were used to deeply analyze the influencing factors of kindergarten teachers' source structure. Research shows that there are three main influencing factors.At the macro level: policies and regulations are not perfect, and social awareness is not in place. At the meso level: colleges and universities are immature in admissions and training systems.Additionally,there is a lot of pressure on the training of kindergartens. Micro-level: constraints on career development space and family love and marriage.
Finally,on the basis of summarizing the research results and analyzing the reasons, combined with local exploration experience, three aspects of measures and suggestions for optimizing the source structure of kindergarten teachers are provided. At the macro level: amplify various regulations and policies, shift the focus of the fiscal and conducting positive guidance. Meso-level: optimize the quality of enrollment, expand the scale of training, and explore the sources of teachers. Micro-level:standardize the teacher growth system,build professional growth path.
