创新关系到一个组织的持续竞争优势和长远发展。由于团队逐渐成为组织中常见的工作形式,如何推动团队创新的过程、突破创新过程中的种种障碍,就成为具有重要意义的研究议题。本研究基于资源的视角,整合了创意产生和创意实施两个阶段,探究了授权型领导如何在团队内部提供更多资源,提升其所领导团队的创意质量,并考察了领导个人声誉与团队外部建立联系的作用,运用说服理论的框架探究团队创意质量和领导个人声誉如何共同作用于团队创意在组织中的实施。
基于 64 个团队 257 份多阶段收集的领导者、团队成员的多来源匹配数据的实证分析,本研究得出了以下三个主要结论:(1)授权型领导对团队创意实施有显著的正向影响;(2)团队创意质量在授权型领导对团队创意实施之间起中介作用;(3)领导个人声誉在团队创意质量与团队创意实施的关系中起调节作用。具体表现为,领导个人声誉越高,团队创意质量对团队创意实施的正向影响越强,反之越弱。本研究揭示了团队领导风格对团队创新全过程的影响,也为企业的创新管理实践提供了一定实践启示。
外文摘要:
Innovation plays an important role in the sustainable competitive advantage and long-term development of an organization. As team has gradually become a common work form in organizations, how to promote the process of team innovation and break through various obstacles in the process of innovation has become a research topic of great significance. This study paid attention to resources needed in the process of innovation, integrated the two stages of innovation, idea generation and idea implementation, and explored how empowering leadership can influence team idea quality, as well as how team creative quality and the leader's personal reputation can jointly affect team idea implementation based on the framework of persuasive theory.
To test the hypotheses we proposed, we collected data from 64 teams at 3 different time points, including 257 team members, 64 team leaders and 10 business segment managers, in a large Internet company. Based on the empirical analysis of the multi-time and multi-source data, it was found in this study that: (1) empowering leadership has a positive impact on team idea implementation; (2) team idea quality mediates this relationship; (3) leader's personal reputation moderates the relationship between team idea quality and team idea implementation, such that the relationship is stronger for teams with higher levels of leader's personal reputation than for those with lower levels of leader's personal reputation. This study reveals the influence of team leadership style on the whole process of team innovation, and provides some practical implications for enterprises' innovation management practice.
