2021年12月国务院颁发了“十四五”城乡社区服务体系建设规划,对社区建设提出了更高要求。社区作为社会治理的基础,在政治、经济、文化和民生等方面具有独特的地位。长期以来,社区作为政府和群众的纽带,承担了许多重要任务,也在一定程度上影响和制约着社会治理的进程。社区工作的主力军是社区工作者,社区工作的有效性直接决定了城市社区治理的水平。 近年,新冠疫情对人民群众的生产生活产生了很大的冲击。习近平总书记在深入社区,了解基层一线的疫情防控工作时曾说过,社区不仅是疫情防控的第一线,同时也是防止外部输入和内部扩散的最有效的一道防线。城市社区工作者是社区防疫的主要力量,在人群管控、突发事件处置、舆论引导、居民情绪安抚、资源协调、疫情防控等方面均发挥着举足轻重的作用,在疫情防控方面发挥了关键性作用。社区工作者是社区工作的核心力量,其工作的效率、工作的态度以及工作的质量,直接影响着社区工作的成效。然而,在实践中,社区工作者的工作强度较大,工作内容较多,职业发展不够清晰,社会认可程度不高,长期下来,很容易造成社区工作者压力大,工作倦怠日渐严重,影响社区工作者队伍的稳定性和专业性。 本研究围绕影响社区工作者工作繁荣的心理、机制、环境条件等,深入探讨了工作压力如何影响社区工作者工作中的学习和活力体验。基于压力认知评价理论、社会认知理论对工作压力、自我效能感、工作繁荣、感知社会支持四个变量之间的关系提出了假设,形成理论研究模型。研究方法上主要采用问卷调查法,选取新疆T市社区工作者作为研究对象对其发放调查问卷,并利用Spss22.0、Process3.0软件对所获取的数据进行综合比对、分析,并对提出的假设进行验证,得出以下结论: (1)挑战性工作压力正向影响社区工作者工作繁荣;阻碍性工作压力负向影响社区工作者工作繁荣。 (2)自我效能感在挑战性/阻碍性工作压力与工作繁荣之间发挥中介作用,但中介作用效果有差异。 (3)感知社会支持在挑战性工作压力和工作繁荣之间起正向调节作用。 本研究通过实证发现挑战性工作压力、感知社会支持、自我效能感在激发社区工作者工作繁荣方面会产生积极作用,对在实践中推动社区治理更加科学有效,激发社区工作者干事创业可能具有一定的启发作用。 |

In December 2021, the State Council issued the "14th Five-Year Plan" for the construction of urban and rural community service systems, putting forward higher requirements for community construction. As the foundation of social governance, the community has a unique position in politics, economy, culture and people's livelihood. As the link between the government and the masses, the community has always undertaken many important tasks, and to a certain extent, has influenced and restricted the process of social governance. The main force of community work is community workers, whose effectiveness directly determines the level of governance of urban communities. In recent years, the new crown epidemic has had a great impact on the production and livelihood of the people. When General Secretary Xi Jinping went into the community to understand the front-line work of epidemic prevention and control at the grassroots level, he once said that the community is not only the first line of epidemic prevention and control, but also the most effective line of defence against external importation and internal spread. Urban community workers are the main force in community disease prevention and control, playing a pivotal role in crowd control, handling of emergencies, public opinion guidance, residents' emotional stability, resource coordination, epidemic prevention and control, and playing a good role in epidemic prevention and control. Today, as epidemic prevention and control is becoming normalised, the community is an important part of the grassroots prevention and control work, and it plays an important role in the fight against the epidemic. Social workers are at the heart of community work, and their efficiency, attitude and quality of work have a direct impact on the quality of their work. However, in practice, the work of community workers is more intense, their work is more varied, their career development is not clear enough and their social recognition is not high. In the long run, it is easy to cause community workers to suffer from high stress and growing job burnout, which affects the stability and professionalism of the community worker team. This study delves into how job stress affects the learning and energetic experience of community workers at work by focusing on the psychology, mechanisms and environmental conditions that influence community workers' work prosperity. Hypotheses were formulated on the relationship between the four variables of work stress, self-efficacy, work prosperity and perceived social support based on stress cognitive appraisal theory and social cognitive theory to form a theoretical research model. This study mainly used the questionnaire method, selected community workers in Xinjiang T as the research subjects to issue questionnaires to them, and used Spss22.0, Process software to synthetically compare and analyse the obtained data, to verify the proposed hypotheses, and reached the following conclusions: (1) Challenging work stress positively affects the thriving at work of community workers; and obstructive work stress negatively affects the thriving at work of community workers. (2) Self-efficacy has a mediating effect between challenging/obstructive work stress and thriving at work, but the mediating effects are different. (3) Perceived social support positively regulates challenging work stress and thriving at work. In this study, through empirical research, it was found that challenging work stress, perceived social support, and self-efficacy could positively stimulate the thriving at work of community workers, promote community governance more scientifically and effectively in practice, and enlighten community worker officers to start up businesses. |
