随着通信技术与移动互联网的高速发展,人们的工作模式也随之变化。智能手机与电脑的普及,各种在线协同办公软件横空出世,员工的工作场景办公工具都不再单一,工作灵活性增加的同时,非工作时间工作性通信工具使用(Work-related Use of Information and Communication Technologies after Hours, W-ICTs)也变得尤为频繁。过往与W-ICTs有关的研究更多的关注于该工作模式对员工家庭平衡以及工作边界的影响和作用机制上,并且相关的研究大多都指向W-ICTs带来的负面影响。但也有学者指出W-ICTs对于工作而言是“双刃剑”的作用,因此本研究聚焦于探讨W-ICTs对工作反刍的两个方面即积极的问题解决沉思和消极的情感反刍的影响,继而讨论工作反刍对于工作满意度的影响,并探究家庭支持型主管行为在其中的调节作用。 本研究采用问卷调查法,共收集386名被试的W-ICTs情况、问题解决沉思和情感反刍、家庭支持型主管行为和工作满意度水平,并利用SPSS、MPLUS软件进行数据分析和模型验证。结果表明:(1)W-ICTs对员工工作满意度的直接预测效应不显著,但可以通过问题解决沉思和情感反刍间接影响员工的工作满意度。问题解决沉思和情感反刍共同遮掩了W-ICTs与工作满意度之间的关系;(2)家庭支持型主管行为在以问题解决沉思为中介的W-ICTs与工作满意度的关系中起调节作用,调节作用发生在问题解决沉思对工作满意度的影响中。相较于感受到低家庭支持型主管行为的员工,高家庭支持型主管行为的员工拥有更高的工作满意度。但家庭支持型主管行为对问题解决沉思正向影响员工工作满意度的促进作用存在天花板效应,问题解决沉思对工作满意度显著的正向预测作用仅在低家庭支持型主管行为的员工中出现。 结论:本研究发现女性在工作上更大的挑战,其工作满意度和感知家庭支持型主管行为均低于男性。同时,研究也发现W-ICTs对工作满意度的影响受到工作反刍中介作用影响。存在双刃剑效应因此建议注意W-ICTs的合理使用,同时加强家庭支持型主管行为,以帮助员工提高工作满意度。这一研究结果不仅深化了对W-ICTs影响机制的认识,也为预防情绪反刍和提高工作满意度提供了实证依据。 |

With the rapid development of communication technology and mobile internet, the way people work has also changed. The prevalence of smartphones and computers, as well as various online collaborative office software, has made the tools for work more diverse and flexible. However, the use of Work-related Information and Communication Technologies after Hours (W-ICTs) has become increasingly frequent, which can affect employees' work-life balance and boundaries. Past research on W-ICTs has focused more on their negative effects on employees, while some scholars have pointed out that W-ICTs can have a "double-edged sword" effect on work. Therefore, this study aims to explore the effects of W-ICTs on two aspects of work rumination - positive problem-solving pondering and negative affective rumination - and their impact on job satisfaction. The study also examines the moderating role of family-supportive supervisor behavior(FSSB) in this relationship. A questionnaire survey was conducted with 386 participants to collect data on W-ICTs, problem-solving pondering, affective rumination, FSSB, and job satisfaction. The data was analyzed and the model was verified using SPSS and MPLUS software. The results showed that: (1) Although W-ICTs did not have a direct effect on job satisfaction, they could indirectly affect it through problem-solving pondering and affective rumination. The two types of rumination together obscured the relationship between W-ICTs and job satisfaction. (2) FSSB played a moderating role in the relationship between W-ICTs, problem-solving pondering, and job satisfaction. This effect occurred in the relationship between problem-solving pondering and job satisfaction. Compared to employees who perceived low levels of FSSB, those who perceived high levels of such behavior had higher job satisfaction. However, the positive effect of problem-solving pondering on job satisfaction was limited by a ceiling effect in employees who perceived high levels of FSSB. In conclusion, this study found that women face greater challenges in their work and have lower job satisfaction and perceived FSSB compared to men. It also revealed the indirect effect of work rumination on the relationship between W-ICTs and job satisfaction. Therefore, it is recommended to use W-ICTs reasonably and enhance FSSB to help employees improve their job satisfaction. This study not only deepens our understanding of the mechanism of W-ICTs but also provides empirical evidence for preventing affective rumination and improving job satisfaction. |
