得以促进人与人之间关系,使企业员工幸福感提高的有效手段之一是感激性表达,但是有一点却并未得到大众视野的关注——即领导对企业员工进行感激性的表达在组织中所起到的作用以及出现的影响。把社会信息加工理论和自我决定理论作为基石,本研究构筑了领导的感激性表达经基本心理需求对员工工作繁荣施加作用的中介模型,且进一步探索讨论了员工权力距离所起到的调节作用。本研究以问卷调研为手段,调研所得504名员工数据为支撑,检验上文所及模型。数据结论显示出员工基本心理需求满足在领导感激表达和工作繁荣之间起中介作用;员工权力距离倾向对于领导感激表达通过基本心理需求满足对员工工作繁荣的正向影响具有削弱作用。最终结论突出显示了领导感激表达对员工工作繁荣发展程度提高的重要作用,给进一步理解领导感激表达对员工工作繁荣施加效果的详尽机制带来多角度的理论视角,启迪企业的中高层即管理者关注团队领导对激发员工的工作繁荣的作用,有利于员工职业发展与企业长远发展。

外文摘要:

The expression of gratitude can effectively improve interpersonal relationships and enhance the happiness of employees. However, the role and impact of the expression of gratitude to employees in the organization has not received systematic attention. Based on Social Information Processing Theory and Self-Determination Theory, this study constructs a mediating model in which leaders' gratitude expression affects employees' thriving at work through basic psychological needs, and explores the moderating effect of employee power distance. Through a questionnaire survey, the data of 504 employees were collected to test the above moderated mediation model. The results show that employees' basic psychological needs satisfaction plays a mediating role between leadership appreciation expression and thriving at work; employee power distance weakens the positive effect of leadership appreciation expression on employees' thriving at work through basic psychological needs satisfaction. The results of the study highlight the value of leadership expressions of gratitude in enhancing employee thriving at work, provide a comprehensive theoretical perspective for understanding the specific mechanisms by which leadership expressions of gratitude affect employees' thriving at work, and inspire managers to pay attention to the role of team leadership in stimulating thriving at work. Conducive to the career development of employees and the long-term development of the enterprise.
