教育面对社会转型、信息变革的挑战,正在改变人的学习方式,变革也势在必行。随着国家深化教育综合改革的推进,从招生考试制度、北京市部分学科教学改进意见到学习教学组织形式等一系列的变革,依靠传统的组织模式和经验难以应对教育变革中出现的问题,难以推动学校教育的发展。学校组织变革成为教育研究的主题,也只有通过组织变革才能促进学生发展,促进教师发展,进而促进学校发展,乃至促进教育发展。本课题研究以北京市太平路中学为案例,开展分层走班教学实践,以及由此推动的学校组织变革研究,一是探索普通中学分层走班教学的可行性和操作性,二是研究分层走班教学推动的学校组织变革。从实践上看北京市太平路中学是海淀区的一所普通中学,这个研究为同类型学校组织变革积累经验,给海淀区教育行政部门提出建设性意见。从理论上看,有利于专家学者开展分析和比较,更多地掌握各种类型的学校组织变革研究现状,进而丰富学校组织变革的案例和理论。首先论述了本课题研究的背景,研究的目的和意义。说明了研究方法、论文的创新点和论文的结构安排。并对国内外学校组织变革研究进行了研究动态及文献分析。然后阐述了太平路中学分层走班教学背景下的学校组织理念的形成,在组织理念的指引下,进行组织结构的变革,最后用制度来巩固变革的成果。特别是学校组织结构的变革是通过组织权力下放逐步实现管理结构变革的。表现为将教学权力下放到学科教研组,强化学术职能;将管理权限下放到年级组,强化教育职能;组建学科项目团队,塑造学习共同体,实现学校组织结构从层级式到矩阵式的过渡。在组织结构变革的过程中,不断的通过建立跨年级、跨学科的教研制度,通过年级组例会和教研奖励制度,调动教师自我发展的潜能,促进学校组织制度变革。太平路中学在分层走班教学实践背景下的组织变革,不仅从理念、行为上发生了变化,更落实在学校组织理念的文化认同中,形成了一种新的文化自觉。这种分层走班的教学实践背景下的学校组织变革,既是学校组织自我更新、自我完善的过程,也是学校组织不断自我调试的过程。最后阐明了本文研究的结论,也说明了研究的局限性。

Education is facing the challenges of social transformation and information technology innovation, which is changing people's way of learning. Therefore education reform is imperative. With the advancement of deepening comprehensive education reform, i.e. a series of reforms on entrance examination system, teaching method of certain subjects and the type of teaching and studying organizations in Beijing, it is hard to deal with problems in educational reforms and improve school education with traditional organizational models and experiences. Therefore, organizational reform has become the essential and core focus for education research. Only by the reform of organizations can we drive the improvement of students, teachers, schools as well as our education system. This research is based on the practices of the Class Selection Stratified Teaching method and its improvements on the organizational reform in Beijing Taiping Road Middle School. On one hand, we research the feasibility and operability of the Class Selection Stratified Teaching method in an ordinary school. On the other hand, we research the driving effect of the Class Selection Stratified Teaching method on the school’s organizational reform. With the fact that the Beijing Taiping Road Middle School is an ordinary high school in Haidian District, the research lends experiences to same types of schools and organizations, and moreover, gives constructive suggestions to educational administrative agencies in Haidian District. In theory, this research is helpful for experts and researchers to make analysis and comparison, to better learn about the status of all types of schools and their organizational reforms, then to enrich cases and theories of school organizational reforms. At first this paper discusses the background, the purpose and the significance of the research. The research methods, the innovation points and the structural arrangements of the paper are described. The research status and relative documents on domestic and abroad school organizational reforms are analyzed. Then the paper introduces the development of the school organization concept in the Taiping Road Middle School under the background of Class Selection Stratified Teaching practices, and the organizational reform under the guidance of this concept. The achievements of the reform are finally consolidated with a set of rules and systems. Particularly, the reform of school organizations is achieved by delegating organization power and gradually changing management structure. That is, the teaching power is delegated to each teaching-research group so that their academic function is strengthened. The management power is delegated to each grade so that their education function is strengthened. Subject project teams are founded so that studying community is formed. And the organizational structure of the school changes from hierarchy to matrix. In the process of the organizational reform, by constantly developing and implementing cross-grade and cross-subject teaching and researching system, the grade routine meeting system and the reward programs of teaching and researching, the teachers’ self-initiative potential is tapped out, and the organizational reform in the school is advancing. The organizational reform in Taiping Road Middle School under the background of Class Selection Stratified Teaching practices, not only makes a difference in concept and behaviors, but also forms a culture identity of organizational concept and even a new culture consciousness. This kind of school organizational reform under the background of Class Selection Stratified Teaching practices is not only a process of self-innovation and self-improvement, but also a process of a self-adjustment of a school organization. In the end, the paper concludes the achievements as well as limitations of the research.
