专念是一种以新意创造为特征的行为倾向,研究表明,专念对心理健康有积极影响,能够对个体情绪、单一能力等方面起到显著的改善和提高作用。工作绩效是衡量个人或组织完成工作目标、实现效益产出的指标,它会受到各种因素,包括个体心理因素的影响。目前国内已发表的文献当中对于专念的研究较少,更缺少专念与客观工作绩效指标有关系的有力证据。本研究想要探究专念对工作绩效是否存在正向促进作用,在此基础上,进一步探究心理资本在专念与工作绩效关系之间的作用。本研究以某国有通信企业某省分公司2017年通过校园招聘渠道正式入职的新员工124人作为研究对象,使用《Langer专念量表中文版》和《心理资本自评问卷》测量了研究对象的专念和心理资本水平,并在后续的三个月纵向追踪记录了研究对象的产品销售业绩和部门综合评价数据,分别对应工作绩效二维模型理论中的任务绩效和整体工作绩效。研究结果发现:在人口统计学差异方面,男女被试虽然在专念总分上不存在显著差异,但是男性在寻求新意子维度上的得分显著高于女性,说明男性相对于女性对待事物和观点更加开放和接纳。关于专念与工作绩效的关系,专念对综合评价(整体工作绩效)有正向预测作用,但是不能预测员工的产品销售业绩(任务绩效)。在检验心理资本对专念与工作绩效关系的调节效应时,在不加入控制变量的情况下,心理资本的负向调节效应显著;加入性别作为控制变量之后,调节效应边缘显著。 根据数据分析结果本研究得出以下结论: (1) 专念能够正向预测新入职员工三个月后的整体工作绩效; (2) 新入职员工的专念与心理资本为正相关关系; (3) 心理资本不能调节专念对工作绩效的促进作用。 本研究的成果对于丰富国内专念的研究,探索专念对工作绩效的积极影响,为企业开发员工心理能力以促进生产提供参考等方面具有一定的意义。

Mindfulness is a kind of behavior tendency which is characterized by new idea creation. Researches show that special thoughts have positive effects on mental health and can improve and improve the individual emotion and single ability. Work performance is a measure of individual or organization's achievement of work objectives and achievement of benefit output. It will be influenced by various factors, including individual psychological factors. At present, there are few studies on mindfulness in domestic literature, and there is still a lack of strong evidence for the relationship between specificity and objective work performance indicators. The purpose of this study is to explore whether mindfulness has a positive effect on work performance, and on this basis, to further explore the role of psychological capital in the relationship between mindfulness and work performance. In this study, 124 new employees who were formally recruited through a campus recruitment channel in a state-owned communication company in 2017 were used as the research subjects. Using “The Chinese version of Langer Mindfulness Scale” and the “PsyCap Questionnaire”, the mindfulness and psychological capital level of the subjects were measured, and the longitudinal track records were recorded in the following three months. The sales performance and departmental comprehensive evaluation data of the research objects are corresponding to the task performance and the overall performance of the two dimensional model of job performance respectively. The results showed that there was no significant difference in demographic differences between men and women, but the scores of men in the novelty seeking were significantly higher than those of women, suggesting that men were more open and accepted than women in dealing with things and ideas. There is a positive predictive effect on Comprehensive Evaluation (overall job performance), but it can not predict the sales performance of the employees (task performance). The negative adjustment effect of psychological capital is significant when not added control variable to the regulatory effect of psychological capital on the relationship between special and work performance. After the addition of sex as a control variable, the adjustment effect is edge significant. Based on the data analysis results, the following conclusions can be drawn: (1) Mindfulness can positively predict the work performance of new recruits untill three months. (2) Mindfulness of new recruits is positively correlated with psychological capital. (3) Psychological capital can not regulate the promotion effect of mindfulness on job performance. The results of this study have a certain significance for enriching domestic research and exploring the positive impact of the study on the work performance, and for the enterprise to develop the psychological ability of the employees in order to provide reference for the production.
