胜任特征是理论和实践研究的前沿问题之一。班主任在教育教学中既是教学者,又是管理者,而当前对于高中班主任胜任特征的研究并不多见。本研究主要目的是探索优秀高中班主任胜任特征,并在模型建构的基础上对高中班主任胜任特征研究成果的实践应用提出初步的构想。因为胜任特征的情境性特点,本研究建构的胜任特征模型为北京市通州区高中班主任胜任特征模型。本研究主要运用了行为事例访谈法、口语主题分析法以及统计分析法,研究得出:北京市通州区高中班主任胜任特征体系包括优秀高中班主任胜任特征和所有高中班主任都具有的胜任特征。北京市通州区绩效优秀高中班主任胜任特征包括成就欲(ACH)、主动性(INT)、信息收集(INF)、发展学生(SD)、沟通能力(IU)、团队领导(TL)、分析思维(AT)、推理与判断(SJ)、组织观念(OC)9项特征;北京市通州区高中班主任共有的胜任特征包括关注班级秩序(CO)、合理评价学生(ASR)、集体管理(OM)、培养班干部(DSL)、直接领导(OR)、团队协作(TW)、专业知识(PK)、自我控制(SCT)、自信(SCF)、灵活性(FLX)10项特征。胜任特征模型的实用价值远大于它的研究价值,因此本文在探索北京市通州区高中班主任胜任特征体系的基础上,同时对胜任特征在高中班主任选拔、培训和评价方面的应用也进行了讨论,为教育人力资源提供一个新的工具。

The research of competency model is one of the critical research issues now. Head teacher are both educate person and director in school. But in China, the special research on the competency model of high school head teacher is rare. The main purpose of this dissertation is to explore the competency model of head teacher in high school. And on the basis, the research gives some primary suggestion on the competency application into practice. As competency base on different circumstances, this competency model is for the head teachers in Beijing Tongzhou District high school. Such methods, such as behavior event interview, thematic analysis, and test are used in this study, the following conclusions are induced: The constructed competency model of high school head teacher includes the traits of excellent head teachers and the traits of all the head teachers. The excellent head teachers own some specific traits, such as Achievement Focus, Initiative, Information Seeking, Students Development, Interpersonal Understanding, Team Leading, Analytical Thinking, Speculation and Judgment, Organization Commitment; the competency traits of all the head teachers, however, including Concerning about the Class Order, Appraise Students Rationally, Organization Management, Developing Students Leader, Order, Team working, Professional Knowledge, Self-control, Self-confidence, Flexibility.The practical value of the Competency Model is much larger than the value of its research. So the research gives some primary suggestion on the competency’s application into practice. That is to select, train and assess the high school head teachers based on the model. Only by this, we can make the educational human resource management system perfect.
