合伙人制度是一种历史悠久的激励制度,引进中国后,经过一系列的发展,在国内演化出了多种激励模式。合伙人制度体系不仅可以充分的提高员工自驱力,而且还可以增强员工忠诚度,并且对于企业经营提效有很大的正向牵引力。随着经济的高速发展,国内也将从物质需求向品质服务跨越。而房地产经纪行业是一个典型的代表行业,目前该行业已经从无序交易、服务品质低下的时代,向品质居住服务的时代行进。本文的研究样本 A 房地产经纪公司,是行业中的比较典型的代表企业。在激烈的国际竞争中,人力资源的作用与地位在房地产经纪公司转型发展的过程中将越来越重要,而对经纪公司而言,人们始终期望公司在能够做到对人员保留的同时,又可以实现公司的整体收入增加,所以,经纪公司的合伙人激励制度已经成为了一个可持续的激励机制和激励方法,于是也逐渐得到了越来越多的中小型房地产经纪公司的重视与关注,并获得了越来越多的认可。
A房地产经纪公司引进合伙人制度,核心需求是希望通过合伙人制度降低企业核心人才的流失率、提升企业人才厚度、促进企业业绩增长。而合伙人制度作为一种行之有效的激励制度,恰好可以针对性的解决或者缓解房地产经纪企业的痛点。在A房地产经纪公司这个案例中,员工通过培养优秀人才和输出优秀人才来获取关联店面的投资权利,持股成为房地产经纪企业的“合伙人”,这类投资模式促使员工的个人利益目标向企业目标无限靠拢,强化企业利益与员工利益的关联度。从而提升员工的主人翁意识,促使员工与企业“同享收益,共担风险”。 研究合伙人制度在中小型房地产经纪企业中发挥的作用和影响力,可以将实践中的成功经验提炼成方法论,此举对于我国中小企业发展模式的探索有重要意义。此类激励方式可以持续的帮助房地产经纪企业提升经营效率、降低管理成本,并非常有效的促进房地产经纪企业的人才培养与发展,同时降低优秀人才的流失率,最终实现企业的业绩增长与规模增长。 本研究将文中关于合伙人制度的相关理论扩展到新的应用场景——中小型经纪企业,且基于A公司大量二手数据,通过描述性统计分析、T检验统计分析和回归分析,发现采用合伙人制度的企业,在业绩收入稳定性以及人才保留率上,要优于未采用合伙人制度的企业。本文中选取A公司的全量门店数据分析、A公司的TOP30%的门店数据分析以及7个样本城市的门店数据分析,T检验分析结果表明合伙人制度的门店在业绩上显著优于非合伙人制度门店。在描述性统计和T检验统计分析中,发现在采用合伙人的企业与未采用合伙人的企业中,流失率对业绩收入的影响均呈正相关。但是两组数据回归分析发现:在采用合伙人制度的企业,随着流失率的增大业绩收入降幅也越大,但是与未采用合伙人制度的企业相比,降幅要更平缓。由此可以推出:对于采用合伙人制度的企业,流失率对企业业绩收入的负相关影响力,明显低于未采用合伙人制度的企业,由此可以得出:在应对员工离职对业绩的产生的不良影响上,采用合伙人制度的企业要强于其他企业。说明合伙人制度能够让企业在面临人员更迭的情况下,依然能够维持稳定的业绩收入。 |

The partnership system can not only improve the self-driving force of employees, but also enhance the loyalty of employees and has the improvement of enterprise operation efficiency. With the rapid development of domestic economy, China has achieved a moderately prosperous society. At the same time, domestic demand will from material to high quality service. The estate brokerage industry is a typical industry. At present, the industry has moved from the era of disorderly transactions and low service quality to the era of quality residential service. As the research sample of A real estate brokerage company, In the fierce international competition, the role and status of human resources will become more and more important in the transformation and development of real estate brokerage companies. For brokerage companies, it is always expected that the company can retain personnel and increase the overall income of the company. Therefore, The partner incentive system of brokerage companies has become a sustainable incentive mechanism and incentive method, so it has gradually received more and more attention and has gained more and more recognition from small and medium-sized real estate brokerage companies. The core demand for the introduction of partnership system in real estate brokerage industry is to reduce the loss rate of core talents, enhance the thickness of talents and promote the growth of enterprise performance through partnership system. As an effective incentive system, the partnership system can solve or alleviate the pain points of real estate brokerage enterprises.In A real-estate brokerage in this case, employee talents by cultivating talents and output to obtain associated storefront investment rights, ownership become real estate brokerage companies "partners", This kind of investment mode promotes the personal interest goal of employees to move infinitely closer to the enterprise goal, Strengthen the correlation between enterprise interests and employee interests. So as to enhance the sense of ownership of employees and promote employees and enterprises to "share benefits and risks". Research on the role and influence of partnership system in small and medium-sized real estate brokerage enterprises can refine the successful experience in practice into methodology, which is of great significance to the exploration of the development mode of small and medium-sized enterprises in China. Such incentives can continue to help real estate brokerage enterprises improve business efficiency, reduce management costs, and effectively promote the talent training and development of real estate brokerage enterprises. At the same time, it can reduce the turnover rate of excellent talents, and finally realize the performance growth and scale growth of enterprises. This research study extends the relevant theories of partner system to a new application scenario, and based on a large number of second-hand data of company A, through descriptive statistics analysis, t-test statistical analysis and regression analysis, it is found that the enterprises with partner system are better than those without partner system in performance appraisal, income stability and talent retention rate. In this paper, the full-scale store data analysis of A company, the top 30% store data analysis and the store data analysis of seven sample cities are selected. The results of t-test analysis show that the performance of stores with partnership system is significantly better than that of stores with non partnership system. In descriptive statistics and t-test statistical analysis, it is found that the impact of turnover rate on performance income is positively correlated between enterprises with partners and enterprises without partners. However, the comparative analysis of the two groups of data shows that in the enterprises that adopt the partnership system, the performance income decreases more with the increase of the turnover rate, but the decline is more gentle compared with the enterprises that do not adopt the partnership system. Therefore, it can be deduced that for the enterprises adopting the partner system, the negative correlation influence of the turnover rate on the enterprise performance and income is significantly lower than that of the enterprises not adopting the partner system. Therefore, it can be deduced that the enterprises adopting the partner system are stronger than other enterprises in dealing with the adverse impact of employee turnover on the performance.It shows that the partnership system can enable enterprises to maintain stable performance income in the face of personnel change.
