近年来,中国劳动力市场面临“就业难”、“离职潮”等挑战,这些现象与员工工作满意度紧密相连。本研究将弥补当前工作满意度相关研究中历时性视角的缺失,利用2015~2021年中国社会状况综合调查数据(CSS)以及质性访谈研究,通过年龄—时期—世代模型对工作满意度的变迁趋势进行分析。研究结果发现:在年龄层面,工作满意度表现出类似“U”型结构;在时期层面,近十年中国劳动力市场中工作满意度整体呈上升趋势。在世代层面,工作满意度存在明显的曲折变化趋势;在个体层面变量中,婚姻状态和民族对工作满意度没有显著影响;性别、政治背景、受教育程度、主观社会地位、城乡差异对工作满意度存在显著影响。本研究结果将有助于在社会变迁下探索国内劳动力市场中工作满意度变化趋势,并对未来工作满意度变化趋势作出预测。通过研究不同年龄、世代、时期员工的工作满意度影响因素,有助于为企业提供针对不同员工工作满意度提升的具体策略参考,也为政府部门在制定相关政策时提供实证依据,以期共同促进员工工作满意度的提升,增强工作绩效。

In recent years, the Chinese labor market has faced challenges such as "job scarcity" and "employee turnover," which are closely linked to employee job satisfaction. This study aims to address the lack of longitudinal perspectives in current research on job satisfaction. Using data from the China Social Survey (CSS) from 2015 to 2021 and qualitative interviews, this study analyzes the trends of job satisfaction using an age-period-cohort model. The results reveal that at the age level, job satisfaction exhibits a "U" shaped structure. At the period level, overall job satisfaction in the Chinese labor market has shown an upward trend over the past decade. On the cohort level, there are distinct fluctuations in job satisfaction trends. Among individual-level variables, marital status and ethnicity do not significantly affect job satisfaction. However, gender, political background, education level, subjective social status, and urban-rural differences have significant impacts on job satisfaction. The findings of this study will contribute to exploring the trends in job satisfaction in the domestic labor market under social changes and forecasting the future trends in job satisfaction. By studying the influencing factors of job satisfaction among employees of different ages, generations, and periods, it will help provide enterprises with specific strategic references for improving job satisfaction among different employees. It will also provide empirical evidence for government departments in formulating relevant policies, aiming to jointly promote the enhancement of employees' job satisfaction and improve work performance.
