内卷原本是社会科学领域用以描述一种特定文化模式的学术词汇,但是经过近几年网络上的激烈讨论,内卷已成为描述情感和行为的词汇,具有了心理学意义。尤其是工作场所的内卷往往伴随着对员工和组织的负面影响,但目前心理学领域的内卷概念并不明确,且已有的测量工具存在着一定局限,本研究通过梳理心理学领域已有的基于工作场所的内卷建构提出了内卷感知的三维度模型:资源威胁、低效投入和负面体验,依据该模型开发并验证用于工作场所使用的内卷感知量表,探索其与常见工作场所变量和人格的关系。结果表明,内卷感知量表的结构效度、聚合效度、区分效度和效标关联效度良好,信度良好。内卷与工作倦怠、压力、焦虑和离职倾向存在中等程度的正相关;与工作繁荣和工作满意度存在中等程度的负相关;大五人格的神经质与内卷感知存在中等程度的正相关,宜人性、外倾性、尽责性与开放性与内卷感知存在中等程度的负相关。本研究为之后针对内卷的研究提供了有效的测量工具,初步发现了可能影响内卷感知的变量及内卷感知的危害。

外文摘要:

Involution originally was an academic term used in the field of social sciences to describe a particular cultural pattern. However, after recent years of intense discussion on the internet, involution has become a term that describes emotions and behavior, and has acquired psychological significance. In particular, workplace involution often accompanies negative effects on employees and organizations. However, the concept of involution in psychology is not yet unified, and existing measurement tools have some limitations. This study proposes a three-dimensional model of perceived involution based on the existing involution constructions in psychology: resource threat, inefficient investment and negative experience. Based on this model, a scale for measuring perceived involution in the workplace was developed and validated. At the same time, this study explored its relationship with common workplace variables and personality. The results indicate that the structure validity, convergent validity, discriminant validity, criterion-related validity and the reliability of the perceived involution scale are good. Apart from that, there is a moderate positive correlation between involution and work exhaustion, stress, anxiety, and intention to quit. There is a moderate negative correlation between involution and work thriving and job satisfaction. Negative emotionality of the Big Five personality traits is moderately positively correlated with perceived involution, while agreeableness, extraversion, conscientiousness, and openness are moderately negatively correlated with perceived involution. This study provides an effective measurement tool for future research on perceived involution and preliminary findings on the potential variables and consequences of perceived involution.
