人格是个体区别于他人的相对稳定、持久而统一的独特的思想、情感及行为模式。在工作场所中,人格一直是个最为广泛关注讨论的论题。工作场所中的暗黑人格是指个体在面对陌生、高压力、危机等挑战情境时,个体在认知、情感以及行为上明显有别于常规情境下的模式倾向。它会影响到个体与他人之间的人际关系,关系到他人与个体的合作意愿,进而影响工作业绩表现。
虽然工作场所中暗黑人格在西方国家已经有了相对丰富并且系统性的研究,但是在中国文化背景下的实证研究却十分缺乏,并且已有的研究已经证明了暗黑人格会对人际关系产生显著的影响。因此,本研究采取质化和量化相结合的方法,对中国文化背景下,工作场所中暗黑人格的结构、测量和预测作用进行了初步的探索,并且得到了以下的研究结论:
第一,半结构化访谈和编码归纳分析研究结果发现,负面影响中国职场人际关系的典型行为表现与“美国精神疾病诊断手册第五版(DSM-5)第二轴人格障碍”中的十一个特点人格障碍的典型行为模式较为一致。结合访谈结果,本研究得到了中国文化背景下的暗黑人格的十一个维度:多疑、疏离、幻想、结果导向、激动、夸张剧化、自负、谨慎、依赖、完美主义和消极抵抗。
第二,基于上述十一个维度,本研究进而发展出了暗黑人格的量表,对该量表的探索性因素分析的结果表明,工作场所中的暗黑人格可分为八个因素,具体包括了消极、幻想、爱表现、自我、易怒、随性、人际迟钝和事无巨细。其中,事无巨细这个因素上符合因素荷载标准的题目数量偏少(两道题目);同时,人际迟钝分量表的内部一致性系数较低(α=0.50)。最终得到的工作场所中的暗黑人格由六因素模型(包括消极、幻想、爱表现、自我、易怒和随性)构成。
第三,相关分析和回归分析结果表明,工作场所中暗黑人格(消极、幻想、爱表现、自我、易怒和随性)与人际关系和生活状况均为显著负相关(r=-0.57, p<0.01; r=-0.37, p<0.01);并且,在控制人口统计学变量的基础上,工作场所中暗黑人格对人际关系和生活状况解释的变异量分别为53%和25%。可见,工作场所中暗黑人格对人际关系和生活状况具有一定的预测作用。但需要注意其中的“幻想”这个维度,因为仅有这个维度是显著正向预测人际关系和生活状况的(B =0.143, p<0.01)。

Personality is a unique pattern that constitutes cognitions, emotions and behaviors of a person, which includes a person's stable and unified psychological quality that distinguishes one from another. Personality has always been a major topic in the workplace. The dark side of personality in the workplace refers to the individuals show abnormal tendency in the patterns of cognitions, emotions and behaviors facing of the great pressure. As a consequence, it will have impact on interpersonal relationships, impeding others’ willingness of cooperation, and then affect work performance.
Fewer empirical studies in the field of dark side of personality have been done in China, however, in western countries, a great quantity of systematic studies in this field have been done, indicating that dark side of personality would damage interpersonal relationship. As a result, this study made a research on the structure, measurement and prediction of dark side of personality in workplace with qualitative and quantitative methods, drawing the conclusions of:
Firstly, the result from interviews and analysis showed that typical behaviors which damage interpersonal relationship were relatively consistent with psychological behavior patterns from 11 kinds of personality disorders in DSM-5, Axis 2. In this study, we named them as skeptical, reserved, imaginative, results-oriented, excitable, dramatic, bold, cautious, dependent, perfectionism and passive-resistant.
Secondly, we developed the scale of dark side of personality based on 11 dimensions. The result from exploratory factor analysis indicated that dark side of personality in workplace is an 8-factors structure, including passive, imaginative, expressive, self-centered, irritable, casual, insensitive and overcritical. However, merely two items had loaded over 0.40 on the factor of overcritical. As well, the sub-scale of insensitive was not reliable enough (α=0.50). And the final result showed that dark side of personality was 6-factors structure, including passive, imaginative, expressive, self-centered, irritated and causal.
Thirdly, the results of correlation analysis and regression analysis stated that dark side of personality (passive, imaginative, expressive, self-centered, irritated and casual) negatively correlated with interpersonal relationship and living condition significantly (r=-0.57,p<0.01; r=-0.37,p<0.01). And after controlling the population variables, 53% variation of interpersonal relationship as well as 25% variation of living condition could be explained by dark side of personality in work place, indicating that interpersonal relationship and living condition could be predicted by dark side of personality in work place significantly. But, we should pay attention to the dimension of imaginative, which significantly predicting interpersonal relationship positively (B =0.143,p<0.01).
