人民警察,曾是许多人孩童时期心中向往的英雄和职业。但近年来,作为维护社会治安稳定的人民警察队伍的稳定性堪忧,警察离职现象层出,离职人数不断攀升。本研究从这个现实问题入手,重点探究影响警察离职倾向的个体层面因素(内部工作动机)和组织层面因素(领导支持感、组织认同),希望能为国家维护警察队伍稳定和促进警察队伍健康发展等人力资源管理实践提供政策依据,同时为人力资源管理理论增添基层警察群体的实证数据。
研究选取江苏省工作的人民警察为被试,通过问卷调查方式测量被试的领导支持感、离职倾向、组织认同和内部工作动机。在收集277份有效数据后,通过SPSS22.0和Process统计处理工具,对组织认同的中介作用和内部工作动机的调节作用进行分析,得到以下结论:(1)人民警察的组织认同完全中介了领导支持感和离职倾向之间的关系;(2)人民警察的内部工作动机正向调节了领导支持感和组织认同之间的关系,即内部工作动机越高,领导支持感对组织认同的影响越强。

The police was once a career that every kid desire to pursue. However, the social status of policemen is keeping dropping, followed by the departure of amount of policemen, due to the instability of the police force. The research will focus on the individual factors(Intrinsic Work Motivation) of the turnover intention, as well as the organizational level(Perceived Supervisory Support and Organizational Identification),which can offer the references for policy making in terms of the stability and sound development of police forces.
In this paper, 277 copies of valid data were collected from policemen who work in different areas of Jiangsu province. Through SPSS22.0 and Process software, the relevant research hypotheses are analyzed and demonstrated with the following conclusions: (1) the police's organizational identification completely mediates the relationship between perceived supervisory support and turnover intention; (2) the intrinsic work motivation of the police positively moderates the relationship between Perceived Supervisory Support and Organizational Identification.
