组织公民行为是指员工在正式义务基础上的自愿行为。本文在分析组织公民行为的基础上,详细阐述了组织公民行为的概念、维度、影响因素及结果,指出了组织公民行为理论在人力资源管理中的应用。然后根据电力企业的实际情况,通过设计调查问卷方式研究组织公民行为的影响因素以及组织公民行为对企业绩效的影响,统计结果表明组织中的个体特征、任务特征、组织特征和领导者行为都在一定程度上影响员工是否做出组织公民行为,且员工获得经济报酬、实现自我价值等动机因素、工作满意度等个体特征,以及员工的任务反馈、工作相依性等任务特征对员工是否做出更多组织公民行为的影响最大,其次是团队凝聚力等组织特征和魅力型领导等领导者行为;而以敬业守规、帮助同事、自我提升、组织认同四个维度构成的组织公民行为对企业绩效会产生重要的积极影响,且组织公民行为的每一个维度与企业绩效之间均是正相关关系,且其四个维度在组织公民行为对企业绩效的影响中起中介推动作用。最后,本文根据组织公民行为的影响因素以及组织公民行为对企业绩效的影响分析,结合电力企业的特点,为电力企业有效提升员工组织公民行为提供几点可操作性建议,为电力企业更好的加强人力资源管理提供实践指导。

Organizational citizenship behavior refers to employees' voluntary behavior based on formal obligations. Based on the analysis of organizational citizenship behavior, this paper elaborates the concept, dimensions, influencing factors and results of organizational citizenship behavior, and points out the application of organizational citizenship theory in human resource management. Then, according to the actual situation of power companies, the impact factors of organizational citizenship behavior and the impact of organizational citizenship behavior on individual performance are studied through the design of questionnaires. The individual characteristics, task characteristics, organizational characteristics, and leader behaviors in the organization of statistical results are all at a certain level. To the extent that employees are affected by organizational citizenship behavior, organizational citizenship behaviors consisting of four dimensions of professional compliance, assisting colleagues, self-improvement, and organizational identity have an important positive impact on individual performance, and each of organizational citizenship behaviors There is a positive correlation between dimensions and enteprise performance. The four dimensions play an intermediary role in the influence of organizational citizenship behavior on individual performance. Finally, according to the influencing factors of organizational citizenship behavior, combined with the characteristics of power companies, it provides several operational suggestions for power companies to effectively improve employees’ organizational citizenship behavior, and provides practical guidance for power companies to better implement employee management.
