       基层派出所民警是维护社会治安、保障公共安全的重要力量,肩负着打击违法犯罪行为、进行社区管理工作以及提供各种公共服务等重要任务。基层派出所民警的工作质量直接关系到整体公安工作的工作效能和治安维稳能力。然而,当前基层派出所普遍存在民警流动性强、工作压力大、薪资福利待遇不尽人意等问题,这些问题导致民警的工作动力和工作满意度受到了严重影响,甚至部分民警还流露出离职意愿,给公安管理工作带来不利影响。同时,现有对公安民警工作满意度的研究大多聚焦于薪酬、同事关系、工作环境等外部因素,很少关注民警个人的心理方面和自身工作状态。因此,如何结合派出所实际,针对民警的心理状态,实施有效的措施以提升其工作满意度,成为了当前需要解决的问题。而成就动机作为个体完成任务的内在驱动力,势必对民警的行为模式和工作满意度产生影响。基于此,本文以北京市基层派出所民警为例,从成就动机角度研究影响民警工作满意度的相关因素,探索成就动机如何影响民警的工作满意度;此外引入角色压力和组织支持感作为中间变量,研究成就动机影响工作满意度的机制。

       本文首先梳理了关于成就动机、工作满意度、角色压力、组织支持感相关的文献,然后结合自我决定理论、工作要求-资源模型等,分析他们之间的关系,并提出研究假设。接着,利用问卷调查法收集了389份有效问卷,并分析了北京基层派出所民警的工作满意度现状;再之后,利用SPSS进行回归分析,得出如下结论:第一,基层派出所民警成就动机正向影响其工作满意度。第二,基层派出所民警成就动机负向影响其角色压力。第三,角色压力在成就动机和工作满意度之间发挥中介作用,即基层派出所民警的成就动机首先降低了其面临的角色压力,而后间接促进了工作满意度的提高。第四,组织支持感正向调节成就动机和角色压力的关系,即在组织支持感更高的情况下,成就动机对基层派出所民警角色压力的抑制作用更强。

       根据以上结论,本文从注重基层派出所民警的工作满意度提升、舒缓基层派出所民警队伍角色压力、创建支持性的组织氛围三个方面提出了管理建议。本研究针对基层派出所民警这一群体的工作满意度研究,在一定程度填补了现有工作满意度研究的不足,同时也为了解基层派出所民警的内在动机对工作满意度的影响提供新的视角和研究思路。

       The police officers of grassroots police stations are an important force in maintaining social security and ensuring public security. They shoulder the important tasks of cracking down on illegal and criminal behaviors, carrying out community management work and providing various public services. The work quality of police officers is directly related to the overall efficiency of public security work and the ability of public security stability. However, at present, there are many problems in grassroots police stations, such as strong mobility, high work pressure, and unsatisfactory salary and welfare treatment. These problems have seriously affected the work motivation and job satisfaction of the police, and even some police officers show their willingness to leave, which brings negative effects on the public security management. At the same time, most of the existing studies on the job satisfaction of police focus on external factors such as salary, colleague relationship and working environment, and pay little attention to the psychological aspects of police and their own working status. Therefore, how to combine the actual situation of the police station, according to the psychological state of the police officers, to implement effective measures to improve their job satisfaction, has become a problem to be solved at present. As the internal driving force for individuals to complete tasks, the motivation is bound to have an impact on the behavior mode and job satisfaction. Based on this, this thesis takes the police offices of grassroots police stations in Beijing as an example to study the related factors affecting the job satisfaction of police from the perspective of achievement motivation and explore how the achievement motivation affects the job satisfaction of police. In addition, it introduces role pressure and organizational support as intermediate variables to study the mechanism of achievement motivation affecting job satisfaction.

       In this thesis, we first sorted out the literature related to achievement motivation, job satisfaction, role pressure, and sense of organizational support, and then analyzed the relationship between them and put forward research hypotheses by combining self-determination theory and job demands-resources model. Then, 389 valid questionnaires were collected by questionnaire survey method, and the current situation of job satisfaction of police officers in Beijing basic police stations was analyzed; then after that, regression analysis was carried out by using SPSS, and the following conclusions were drawn: firstly, achievement motivation of the police officers in basic police stations positively affects job satisfaction. Second, the achievement motivation of police officers in basic police stations negatively affects their role stress.Third, role pressure plays a mediating role between achievement motivation and job satisfaction, i.e., the achievement motivation of police officers in basic police stations firstly reduces the role pressure they face, and then indirectly promotes the increase of job satisfaction. Fourth, sense of organizational support positively moderates the relationship between achievement motivation and role pressure, i.e., achievement motivation has a stronger inhibitory effect on the role pressure of police officers in basic police stations when the sense of organizational support is higher.

       Based on the above conclusions, this thesis puts forward management suggestions in three aspects: focusing on the improvement of job satisfaction of the police officers in basic police stations, relieving the role pressure of the police team in basic police stations, and creating a supportive organizational atmosphere. This study of job satisfaction for the group of grassroots police station police officers fills in the gaps of existing job satisfaction studies to a certain extent, and also provides new perspectives and research ideas for understanding the impact of intrinsic motivation on job satisfaction of grassroots police station police officers.
