现代职业生涯管理理论在国内外企业和政府组织已经得到了较为广泛的传播,但是目前我国乡镇公务员的职业生涯管理还不够完善。乡镇公务员队伍较为庞大,研究乡镇公务员的职业生涯管理具有一定现实意义,可以帮助个人和组织共赢。首先是能够提高乡镇公务员工作的积极性,从而帮助其实现职业理想。优化职业生涯管理,能够提升基层公务员的发展机遇,还能够有效提高其个人对工作满意度,激励其提高业务素质和工作热情。其次能够有效提高乡镇政府的工作效能和公信度,推动社会经济发展。作为直接与公民接触的群体,乡镇公务员的工作与社会、经济等方面有着密切联系,通过有效的职业生涯管理,提高其对待工作和群众的热情,能够直接提高社会对于政府的认识甚至社会经济发展。 本文在参考国内外职业生涯管理理论和实践的基础上,通过调研报告分析斗门区乡镇公务员现阶段职业生涯管理情况,从个人、组织和社会三个层面,提出相应对策建议,以期为珠海市斗门区的乡镇公务员职业生涯管理提供一些参考和建议,从而使政府效能提升。研究方法包括文献分析法、比较分析法、问卷调查法和总结归纳法。通过实地去斗门区各乡镇进行考察,进行必要的数据收集和整理,对斗门区乡镇公务员的工作满意度、社会认知度、职业规划、职业倦怠、培训机会、工资福利和岗位变动等情况进行分析,并从个人、组织和社会三个层面进行问题归纳和提出策略建议。 本文在文献分析的基础上,设计合理的调查问卷,通过问卷调查的方式获取到斗门区乡镇公务员职业生涯管理的真实现状和数据,具有一定操作可行性和研究结果可靠性。由于斗门区的成立时间较短,针对斗门区乡镇公务员职业生涯管理的研究尚不多,因此本研究的特色在于结合斗门区的实际情况,针对性引入职业生涯管理的理论和实践到斗门区乡镇公务员管理之中,具有一定的理论和现实意义。

The theory of modern career management has been widely spread in domestic and foreign enterprises and government organizations, but the carer management of township civil servants in our country is still not perfect. The number of township civil servants in the proportion of entire civil service, the township civil service career management research has a strong practical significance, to achieve a win-win situation for individuals and organizations. First of all, to stimulate the enthusiasm of township civil servants to help achieve their personal careerideal. Improve the career management, increase the development opportunities of civil servants at the grassroots level, can effectively improve their personal satisfaction with the work, and encourage them to improve the quality of work and enthusiasm. Secondly, it can effectively improve the work efficiency and public credibility, promote the development of social economy. As a direct contact with the citizen groups, are closely related to the township civil work and social and economic aspects, through the occupation career management effectively, improve the work enthusiasm of the masses, can directly improve the social awareness for the government and even social economic development. Based on the reference to domestic and foreign occupation career management theory and practice, through the investigation and analysis report of the occupation career management situation of Doumen township civil service at the present stage, from two aspects of individual and organization, put forward corresponding countermeasures and suggestions, in order to provide some references and suggestions for the Doumen District of Zhuhai City township public servants occupation career management to raise the government efficiency. Research methods include literature analysis, comparative analysis, questionnaire survey and summary. studying the field to the township of Doumen District, to collect and collate the necessary data, carries on the analysis to the Doumen district township civil service job satisfaction, social awareness, occupation planning, occupation burnout, training opportunities, wages and benefits and job changes, and problems and put forward suggestions from two aspects of individual organization. Based on the literature analysis, questionnaire design, access to the real situation and data of Doumen district township civil servants occupation career management through the questionnaire survey, has certain feasibility and reliability of research results. Because the establishment time of Doumen District of the Doumen region is relatively short, the township civil servants occupation career management is not much, so the feature of this research is combined with the actual situation of Doumen District, according to the theory and practice of the occupation career management to the Doumen District, township civil service management, has a certain theoretical and practical signif icance.
