本研究旨在探究自由职业者职业生涯的可持续性,以及其面临的工作现状和情感体验,以探讨维持职业生涯可持续性的机制。通过半结构型深度访谈法收集了12名自由职业者的从业资料,并采用建构型扎根理论对数据进行编码分析。结果显示共获得46个亚类属,18个类属,形成7大范畴(包括自由职业者从业遇到的障碍、人格素养、从业能力、调节心态和解决障碍的策略、不可持续职业生涯体验和可持续职业生涯体验),最终建立了一个自由职业者可持续职业生涯的维持机制模型。研究发现,自由职业者面临的特定障碍(财务问题、他人期望与压力、市场挑战和客户关系挑战),其从业能力(认知思维力、情商和技术能力)在人格素养(职业价值观和品质)的影响下,可以被用于应对这些障碍。他们采取的主要策略包括调节心态(调节情绪和调整信念)以及解决障碍(市场营销和职业规划与发展),从而获得可持续的职业生涯体验,包括主观认知和积极情绪。然而,当自由职业者自身缺乏人格素养、从业能力或使用策略无效时,则会产生不可持续生涯体验(消极情绪和消极态度及应对方式),进而影响其在之后职业生涯中的可持续性体验。

This study aims to explore the sustainability of freelancers' careers, as well as their current work conditions and emotional experiences, in order to investigate the mechanisms for maintaining career sustainability. Data were collected from 12 freelancers through semi-structured in-depth interviews and coded using constructivist grounded theory. The results identified 46 subcategories, 18 categories, and formed seven major dimensions (including the obstacles encountered by freelancers, personal qualities, professional abilities, strategies for adjusting mindset and overcoming obstacles, unsustainable career experiences, and sustainable career experiences), ultimately establishing a model for maintaining the sustainability of freelancers' careers. The study found that specific obstacles faced by freelancers (financial issues, expectations and pressures from others, market challenges, and client relationship challenges) can be addressed through their professional abilities (cognitive thinking skills, emotional intelligence, and technical skills) influenced by personal qualities (professional values and attributes). The main strategies they adopt include adjusting mindset (regulating emotions and adjusting beliefs) and overcoming obstacles (marketing and career planning and development), thereby achieving sustainable career experiences that encompass subjective cognition and positive emotions. However, when freelancers lack personal qualities, professional abilities, or when their strategies are ineffective, they experience unsustainable career outcomes (negative emotions, attitudes, and coping mechanisms), which subsequently affect the sustainability of their future career experiences.
