偏执的人敏感多疑、过度警惕,在组织中常有不良的人际关系,对团队合作有消极影响,甚至为组织带来很多风险。目前,越来越多的组织开始在招聘中关注候选人的心理健康状况,将人格特质,尤其是较为负面的人格特质,纳入招聘选拔与人才测评环节考察的要素,比如偏执型人格。现有的偏执型人格测量方法主要为临床诊断法和自我报告法,适合招聘选拔环节使用的团体纸笔测验仅有自我报告法。但自我报告法使应聘者非常容易作假,试图按照职位的要求作答,而不是按照自己的真实情况,导致测验失去意义。条件推理测验是一种内隐的测量方法,它间接、隐蔽、易操作,有伪装性高、测量成本小的特点,可以应用于高利害情境,能够进行团体纸笔施测,可一定程度上减少社会称许性带来的污染,其结果可成为组织中招聘选拔与人才测评环节的参考依据。本研究旨在开发一套测量偏执型人格的条件推理测验,解决现有偏执型人格测量方法在组织招聘选拔与人才测评环节中的应用难题。本研究提炼了偏执型人格的合理化机制,根据合理化机制编制出条件推理测验,并通过两次试测对题目进行修改删减,最终形成一套19道题的偏执型人格条件推理测验,即CRT-P-19。经检验,CRT-P-19的测量学属性良好,且在高利害情境中具有抗作假能力,具有实践应用价值。

Paranoid people are sensitive, suspicious and overly vigilant. They often have bad interpersonal relationships in organizations, which has a negative impact on teamwork and even brings a lot of risks to organizations. At present, more and more organizations begin to pay attention to the mental health of candidates in the recruitment, and consider personality traits, especially relatively negative personality traits, into the factors of recruitment and selection, such as paranoid personality. The existing methods for the measurement of paranoid personality are mainly clinical diagnosis and self-report. But self-reporting makes it very easy for candidates to lie and try to respond to meet the requirements of the position, rather than to their real situation, which makes the test meaningless. Conditional reasoning test is a kind of implicit method, it has the characteristics of being indirect and concealed, easy to test and low measurement cost, and can be applied to selection situation. Given as a group written test, it also reduces the pollution caused by social desirability to a certain extent, and its results can be a reference for selection in organizations. The purpose of this study is to develop a set of conditional inference test to measure paranoid personality and solve the application problem of the existing paranoid personality measurement method in the recruitment and selection. In this study, the rationalization mechanism of paranoid personality was extracted. According to the rationalization mechanism, a conditional reasoning test was prepared, and the questions were modified and deleted through two tests. Finally, a set of 19 questions of paranoid personality conditional reasoning test was formed, namely CRT-P-19. Through testing, CRT-P-19 has good measurement properties and anti-fraud ability in high-stakes situations, and has practical application value.
