随着社会的日益进步及女性受教育程度的显著提升,越来越多的女性开始追求在职业发展上取得更高的成就。但与此同步的是,她们也渴望或需要承担起孕育子女的家庭教育责任。然而,当生育后的女性重返职场时,她们新肩负的母亲角色,往往在不同程度上影响着她们重新适应职场的进程。值得称赞的是,这些女性在适应过程中表现出了丰富的经验和卓越的职业发展能力。

为了更深入地揭示这些影响因素以及她们所采取的应对策略,并助力更多志在职业发展的生育后女性顺利重返职场,同时帮助更多企业了解职场妈妈在重返职场后所面临的实际挑战,以便更有针对性地为员工提供理解与支持,笔者精选了来自不同行业的34位职业女性,进行了共计1523分钟的深度访谈,最终搜集到长达396527字的原始访谈稿。

本文从内因和外因两个角度构建了初步的理论框架,探索职场妈妈工作再适应的影响因素;同时,对于职场妈妈工作再适应的应对策略提出了包含六个方面的理论框架。之前的文献有部分内容在女性生育惩罚等理论范畴中已经体现,但是未从职场妈妈生育后适应的角度整合新的理论和进行深入的讨论。对于职场妈妈的这些研究,为当下社会背景条件下职场女性生育后适应性问题的深入研究提供了有价值的研究成果。同时,也为企业为职场妈妈创造更好的职业发展环境提供有效建议和理论参考。

外文摘要:

With the increasing progress of society and the remarkable improvement of women's education level, more and more women begin to pursue higher achievements in career development. But at the same time, they also desire or need to take responsibility for the family education of their children. However, when women return to the workplace after giving birth, their new role as mothers often affects the process of their readjustment to the workplace to varying degrees. It is commendable that these women have demonstrated a wealth of experience and excellent career development in the process of adaptation.

In order to shed more light on these factors and the strategies they have adopted to cope with them, and help more women with career development to successfully return to the workplace, and help more companies understand the practical challenges faced by working mothers after returning to the workplace, so as to provide more targeted understanding and support to employees, the author selected 34 professional women from different industries. A total of 1523 minutes of in-depth interviews were conducted, and 396,527 words of original interview drafts were finally collected.

This paper constructs a preliminary theoretical framework from the perspectives of internal and external causes, and explores the influencing factors of working mothers' work readjustment. At the same time, the paper puts forward a theoretical framework including six aspects for the coping strategies of working mothers' work readmission. Some of the contents of the previous literature have been reflected in the theoretical categories of female childbirth punishment, but the new theories and in-depth discussions have not been integrated from the perspective of post-birth adjustment of working mothers. These studies on working mothers provide valuable research results for the in-depth study on the adaptability of working women after childbirth under the current social background. At the same time, it also provides effective suggestions and theoretical references for enterprises to create a better career development environment for working mothers.
