伴随着国际环境中的高度不确定性,变化事件以VUCA特征为未来的新常态,能否在危机情境下淬炼形成组织韧性,决定了组织能否在突如其来的危机事件中存活乃至繁荣发展。本文采用纵向单案例研究方法,以长征时期的中国共产党为例,研究其在危机情境下组织韧性的形成过程及构成要素。研究结果表明:(1)组织韧性的形成机制是一个整体动态的框架,淬炼的过程涉及“激活”与“锻造”两条路径,且具有循环性、周期性的特征。(2)组织韧性的构成要素包含五个维度,即领导力韧性、战略韧性、文化韧性、关系韧性以及队伍韧性。本文的研究成果补充了现有文献对组织韧性形成机制和构成要素研究不足的理论缺口,丰富了中国情境下有关组织韧性的实证研究,提出了构建组织韧性的整体动态框架,为组织转危为机提供现实借鉴,帮助组织在危机情境下浴火重生,淬炼成钢。

With drastic uncertainty in the international environment, changes are characterized by VUCA as the new normal in the future. Whether an organization can form its resilience in crises determines whether it can survive and even thrive in precipitate crisis events. Using the longitudinal single case study method, this paper takes the Communist Party of China (CPC) in the Long March period as an example to study the formation process and components of organizational resilience in crises. The results show that :(1) The formation mechanism of organizational resilience is a whole dynamic framework, which involves two paths of "activation" and "forging", and has the characteristics of cyclicity and periodicity. (2) The components of organizational resilience include five dimensions, namely, leadership resilience, strategic resilience, cultural resilience, relationship resilience and team resilience. The results of this paper supplement the existing insufficient theoretical literature on the formation mechanism and components of organizational resilience, enrich the empirical research on organizational resilience in the Chinese context, provide practical suggestions based on historical analysis for organizations to turn crisis into opportunity, propose a dynamic framework to construct Organizational Resilience, and help organizations to recover from the the crisis as a more resilient role. |
