本研究以员工工作时间内的微休息为研究对象,基于资源保存理论和努力恢复模型,探讨了员工每日微休息与情绪、个人主动性之间的关系,同时引入工作投入的调节作用。通过连续10个工作日对中国大陆的118名工作者的日记法研究,最终共收集1108对有效数据,将数据汇总后,在M-PLUS7.4中采用多水平结构方程模型(Multilevel Structural Equation Model, MSEM)进行假设检验,最终发现:在个体内,员工每日微休息负向预测当天的消极情绪水平;在个体内,员工当天的积极情绪水平正向预测当天的个人主动性,而消极情绪水平负向预测当天的个人主动性水平;在个体内,员工当天的消极情绪水平部分中介了微休息和个人主动性之间的关系。积极情绪的中介作用和工作投入的调节作用并未得到验证,未来研究可以继续发掘微休息在工作场所中的意义与作用,和影响微休息使用效果的个体、组织因素。本研究是对于国内工作恢复研究领域的丰富和扩充,力图从实证研究的角度为企业和员工提供保持自身资源稳定、促进企业健康发展的建议。
外文摘要:
This present study focuses on the daily micro-breaks during working hours. Based on the Conservation of resources theory (COR) and the Effort-recovery model, we tested the relationship among employees' daily micro-breaks, daily affect and personal initiative in the within-person level, and the moderated effect of work engagement in the between-person level. Through a dairy study to gather 118 participants’ data over 10 consecutive work days, a total of 1108 pairs of valid data were collected. After summarizing the data, we use Multilevel Structural Equation Model (MSEM) in M-PLUS7.4 to do hypothesis test. The results indicate that, in the within-person level, daily micro-breaks negatively predicted daily negative affect, daily positive affect positively predicted the daily personal initiative, while the daily negative affect negatively predicted daily personal initiative, the daily negative affect partially mediated the relationship between daily micro-breaks and personal initiative. The mediation of positive affect and the moderated effect of work engagement have not been verified. Future research can continue to explore the significance and role of daily micro-breaks in the workplace, and can also test the individual and organizational factors that influence the effect of micro-breaks in the future. This study is an expansion of the field of domestic work recovery research, and it strives to provide enterprises and employees with advice on maintaining resources and promoting the healthy development of enterprises from the perspective of empirical research.
