近年来,随着我国经济的不断发展,社会治安呈现出刑事犯罪高发、区域治安更加复杂、暴力侵财犯罪、暴力侵犯人身安全犯罪等更加突出的严峻态势。在这种现状下,为缓解地方警力不足,各地公安机关往往通过招录辅警来协助公安民警开展工作,辅警队伍成为当前公安工作一支不可或缺的重要力量。但是由于多种方面的原因,公安机关辅警队伍的稳定较差、工作满意程度不一、人员流动频繁,部分地区的辅警离职率远高于其他行业。 本研究以公安机关辅警人员作为研究对象,对辅警的工作满意度及其离职的倾向和意愿情况进行分析评价。首先运用文献分析法对工作满意度理论、离职倾向理论、辅警管理理论、珠海辅警队伍现状等文献进行研究。随后使用访谈法(对珠海公安局辅警从业人员和辅警管理人员进行访谈)和问卷调查法(针对珠海市公安局辅警队伍实际情况制定并发放调查问卷),获得珠海市公安局辅警从业人员相关样本数据。然后通过数学统计方法(SPSS系统)通过对样本数据进行分析研究并得出相关结论。 本研究旨在目前人民群众对社会公共安全服务品质的要求日益增加提高的背景下,在分析我国公安机关辅警从业人员供需现状与发展趋势等问题的基础上,以珠海市公安局辅警从业人员为调查对象开展相关研究。最后在数据分析和结论的基础上探讨珠海市公安机关辅警工作满意度实际情况及与离职倾向之间的关系,从而为公安机关辅警工作满意度的提升、辅警工作效率的提升、辅警人员的成功保留、辅警队伍的稳定可持续发展提供合理建议,以期为我国辅警人员的制度化、规范化管理贡献一定的力量。

In recent years, with the continuous development of our country's economy, social security presents a serious situation of high incidence of criminal crime, regional security is more complex, violence against property crime, violence against personal safety crime and so on. In this situation,in order to alleviate the shortage of local police force, local public security organs often recruit auxiliary police to assist the police to carry out their work, auxiliary police team has become an indispensable important force in the current public security work. However, due to various reasons, the stability of the auxiliary police force of public security organs is poor, the degree of job satisfaction is different, the flow of personnel is frequent, and the separation rate of auxiliary police in some areas is much higher than other industries. In this study, the public security organs auxiliary police officers as the research object, the job satisfaction of auxiliary police officers and their turnover tendency and willingness were analyzed and evaluated. First of all, using the literature analysis of job satisfaction theory, turnover intention theory, auxiliary police management theory, Zhuhai auxiliary police force status analysis and other literature research. Then use interview method(interview with Zhuhai public security bureau auxiliary police practitioners and auxiliary police management )and questionnaire method ( according to the actual situation of Zhuhai public security bureau auxiliary police team to develop and issue a questionnaire ), obtain the Zhuhai public security bureau auxiliary police practitioners related sample data. Then through the mathematical statistics method ( SPSS system ) through the analysis of sample data and draw relevant conclusions. The purpose of this study is to analyze the supply and demand situation and development trend of auxiliary police practitioners in China's public security organs under the background of the increasing demands of the people on the quality of social public security services, and to carry out the relevant research on the auxiliary police practitioners in Zhuhai public security bureau. Finally, on the basis of data analysis and conclusion, this paper discusses the actual situation of job satisfaction of Zhuhai auxiliary police and the relationship between job satisfaction and turnover intention, so as to provide reasonable suggestions for the improvement of job satisfaction of auxiliary police, the improvement of work efficiency of auxiliary police, the successful retention of auxiliary police and the stable and sustainable development of auxiliary police force, in order to contribute to the institutionalization and standardized management of auxiliary police in China.
