与其他行业相比,狱警具有独特的职业特质。这不仅源于他们在司法体系中承担着重要的监督、管理和教育职责,还因为他们常驻于非同寻常的工作环境,面对着与一般管理对象迥异的挑战。此外,一旦出现工作失误或疏忽,将会带来无法挽回的严重后果,尤其在当今舆论传播迅速的环境下,更是容不得丝毫马虎,这就造成这一群体幸福感普遍较低,为更好提升监狱系统队伍建设能力,开展狱警的幸福感研究至关重要。基于以往研究主要集中于狱警的工作压力、职业倦怠和心理健康等问题上,本文的研究从积极心理学角度对狱警的工作幸福感进行研究分析,同时结合当前“不忘初心,牢记使命”的时代背景,从使命效价视角开展对工作幸福感的研究,此外本研究基于资源保存理论,选取了工作嵌入作为中介变量和未来时间洞察力作为调节变量,构建了一个有调节的中介模型,来探究使命效价对狱警工作幸福感的影响机制。 本研究以新疆生产建设兵团W监狱450名狱警为调查对象,分为三个阶段集中发放调查问卷,共收集到373份有效问卷,并通过Mplus7.4、SPSS26.0软件对问卷信效度检测并对数据进行统计分析及相关假设检验,最终得出如下结论: (1)使命效价对狱警的工作幸福感具有显著正向影响;(2)使命效价能够增强狱警的工作嵌入状态;(3)工作嵌入对狱警的工作幸福感具有显著正向影响;(4)工作嵌入在使命效价和工作幸福感之间发挥部分中介作用;(5)未来时间洞察力在狱警的使命效价和工作嵌入之间发挥调节作用,且能够正向调节使命效价对工作嵌入的增强作用;(6)未来时间洞察力调节了使命效价和工作幸福感之间通过工作嵌入的间接作用。 以上研究丰富了国内狱警使命效价、工作幸福感、工作嵌入以及未来时间洞察力的实证研究成果,对狱警工作激励和促进其“心理减负”具有重要的实践意义,同时针对以上研究结论,分别从使命效价、工作嵌入、未来时间洞察力三个视角提出提升狱警工作幸福感对策建议,为兵团监狱系统人力资源管理和人才队伍建设以及更好开展从优待警工作提供借鉴。 |

Compared with other professions, prison guards have unique occupational qualities. This is not only due to the important supervisory, managerial and educational duties they assume in the judicial system, but also because they are stationed in an unusual working environment and face challenges that are very different from those of general management. In addition, once there is a work error or negligence, it will bring irreparable serious consequences, especially in today's rapid public opinion dissemination environment, but also cannot allow the slightest sloppiness, which results in this group of people's happiness is generally low, in order to better enhance the capacity of the prison system team building, it is essential to carry out the study of prison guards' sense of well-being. Based on previous research mainly focusing on the work pressure, burnout and mental health of prison guards, this paper analyzes the job well-being of prison guards from the perspective of positive psychology, and at the same time, combines the current era of "not forgetting the original intention and keeping the mission in mind" with the perspective of mission validity to carry out the research on job well-being, and in addition, this study is based on the theory of resource conservation. Based on the resource conservation theory, this study selected job embeddedness as the mediating variable and future time insight as the moderating variable, and constructed a moderated mediation model to explore the influence mechanism of mission validity on job well-being of prison guards. This study takes 450 prison guards in W Prison of Xinjiang Production and Construction Corps as the survey object, and distributes the questionnaires centrally in three stages, and collects 373 valid questionnaires in total, and tests the questionnaire reliability and validity and statistically analyzes the data and relevant hypothesis tests by Mplus7.4 and SPSS26.0 software, and finally draws the following conclusions: (1) mission validity has a significant positive effect on prison guards' job well-being; (2) mission validity can enhance prison guards' job embeddedness; (3) job embeddedness has a significant positive effect on prison guards' job well-being; (4) job embeddedness plays a partially mediating role between mission validity and job well-being; (5) future time insight moderates the relationship between mission validity and job embeddedness of prison guards and was able to positively modulate the enhancement of mission validity on job embeddedness; (6) future time insight moderated the indirect effect between mission validity and job well-being through job embeddedness. The above study enriches the empirical research results of mission validity, job well-being, job embeddedness and future time insight of prison guards in China, which is of great practical significance to the motivation of prison guards and the promotion of their "psychological burden reduction". At the same time, based on the findings of the above study, the countermeasures and suggestions for improving the job well-being of prison guards are put forward, which will provide a reference for the construction of human resource management and talent team in the Corps' prison system, as well as for the better development of the work of treating the police with excellence. |
