IT知识型员工完美主义、应对方式与工作倦怠的关系研究 摘 要 随着我国经济的高速发展,工作倦怠现象日益严重。对工作倦怠的影响因素的探索及干预方法的研究已经成为了职业心理学关注的焦点。影响工作倦怠的因素包括个人因素和工作组织层面的因素,职业咨询研究更注重工作倦怠的个体影响因素,而完美主义和应对方式正是重要的个体影响因素。已有调查显示IT知识型员工的工作倦怠情况较为严重,研究IT知识型员工工作倦怠的影响因素具有现实意义。 本研究运用近乎完美主义量表、问题取向应对量表和一般工作倦怠量表对345名IT知识型员工进行了问卷调查,采用spss17.0对数据进行处理,以探讨完美主义和应对方式对IT知识型员工工作倦怠的影响以及应对方式在完美主义与IT知识型员工工作倦怠中的中介作用,并对完美主义进行分类,探讨不同完美主义在应对方式和工作倦怠上的差异,期望为职业咨询中对工作倦怠的干预提供依据。本研究所得结论为:1、IT知识型员工的工作倦怠情况处于中等水平。不同婚姻状况和不同企业性质的IT知识型员工工作倦怠有显著差异,未婚IT知识型员工工作倦怠高于已婚IT知识型员工,内资企业IT知识型员工工作倦怠高于外资企业IT知识型员工。2、完美主义对IT知识型员工的工作倦怠有预测作用,其中差异维度正向预测工作倦怠,秩序维度负向预测工作倦怠,高标准维度负向预测工作倦怠的成就感低落维度。3、应对方式对IT知识型员工的工作倦怠有预测作用,其中沉思型应对方式负向预测工作倦怠及其成就感低落维度,压抑型和反应型应对方式正向预测工作倦怠。4、问题取向应对在完美主义的差异维度和工作倦怠之间有部分中介作用,问题取向应对在完美主义的秩序维度和工作倦怠之间有完全中介作用。5、完美主义分为适应完美主义、适应不良完美主义和非完美主义并差异显著,适应不良完美主义工作倦怠显著高于适应良好完美主义和非完美主义。适应完美主义问题取向应对显著高于适应不良完美主义和非完美主义。关键词:完美主义,应对方式,工作倦怠,IT知识型员工

THE RELATIONSHIP BETWEEN THE PERFECTIONISM, COPING STYLE AND BURNOUT OF IT KNOWLEDGE EMPLOYEES Abstract With the rapid development of economy, job burnout has become more and more serious in China. Factors that influence burnout and effective methods of intervention have been an emerging focus of researchers in the field of career counseling. Individual factors are especially highlighted, prominent among which are perfectionism and coping style. Extant survey suggests that IT knowledge employees suffer from prevalent stress and burnout, which makes it meaningful to study the influence of burnout in IT knowledge employees. Relevant inventories (MBI-GS, APS-R, and PF-SOC) were administered to 345 IT knowledge employees to collect data to study the influence of perfectionism and coping style on burnout and to explore the mediating effect of coping style between perfectionism and burnout. Subjects were also categorized into adaptive perfectionists, maladaptive perfectionists, and non-perfectionists, aiming at investigating the differences across these categories in terms of coping style and burnout. Results indicated that: 1. The level of IT knowledge employees’ burnout was medium. The level of burnout of unmarried IT knowledge employees was higher than that of married IT knowledge employees. The level of burnout of employees in domestic enterprises was higher than that of the staff of foreign enterprises.2. Perfectionism was identified as a significant predictor of IT knowledge employees’ burnout. The Discrepancy dimension positively predicted burnout, the Order dimension negatively predicted burnout, and the High Standards dimension negatively predicted the Reduced Personal Accomplishment dimension.3. Coping style was identified as a predictor of IT knowledge employees’ burnout. The reflective coping style negatively predicted burnout and the Reduced Personal Accomplishment dimension, the reactive and suppressive coping style positively predicted burnout.4. Problem-focused style of coping was verified to be a partial mediator between the Discrepancy dimension of perfectionism and burnout and a complete mediator between the Order dimension of perfectionism and burnout. 5. IT knowledge employees were categorized into adaptive perfectionists, maladaptive perfectionists, and non-perfectionists. The burnout level of maladaptive perfectionists was significantly higher than that of adaptive perfectionists. The level of problem-focused style in adaptive perfectionists was significantly higher than that of maladaptive perfectionists and non-perfectionists.KEY WORDS:perfectionism, coping style, burnout, IT knowledge employees
