简历是组织企业中最常用的人事选拔工具, 但是鲜有研究关注简历信息对人事选拔结果变量的影响机制且对简历的认识更多地关注了简历内容的影响,而忽 略了简历格式等其他信息的重要性。 在当下的简历筛选过程中, 由于工作负荷的增加, 招聘人员往往需要在较短的时间内快速审查完大量的简历, 而目前鲜有研究关注时间因素对简历筛选的影响。因此本研究的目的是探究简历信息对招聘推荐的影响及影响机制,具体探究人-工作匹配的中介效应及时间因素的调节效应。本研究通过共包括 3 个子研究, 一个预研究及两个量化研究。 预研究使用内容分析编码简历信息类目,两个量化研究分别对有调节的中介模型进行检验,研究一侧重探索,研究二侧重验证。研究一采用问卷法, 在不对时间因素进行操纵的情况下邀请 51 名有 HR 经验的参与者对应聘某公司产品经理的 5 份真实的简历进行简历信息的评估,包括教育背景、学业表现、实习经验、 校园活动、简历
照片和简历布局, 以及对求职者人-工作匹配和招聘推荐的评估。 研究二通过实验研究, 根据审查每份简历的时间对参与者进行分组, 一组审查每份简历的时间为 15s,另一组为 32s, 两组人数分别为 36 人和 42 人,具体实验任务和研究一相同。研究结果表明简历信息中主要包含个人基本信息、 教育背景、学业表现、实习经验和校园活动这些内容信息以及简历格式等其他信息。教育背景和实习经验可正向预测人-工作匹配和招聘推荐, 且人-工作匹配在二者和招聘推荐之间起中介作用。学业表现不能预测人-工作匹配和招聘推荐。 时间因素在简历信息对招聘推荐的预测作用中起调节作用,具体来说简历布局对招聘推荐的影响会受到时间因素的调节,但还需进一步验证, 教育背景和实习经验对招聘推荐的作用不受时间因素的影响。 |

Resume is the most commonly used personnel selection tool in organizations and enterprises. However, few studies have focused on the influence mechanism of resume information on personnel selection outcome variables, and more attention has been paid to the influence of resume content, while the importance of other information such as resume format has been ignored. In the current resume screening process, due to the increase of workload, recruiters often need to quickly review a large number of resumes in a short time. However, few studies have focused on the impact of time factors on resume screening. Therefore, the purpose of this study is to explore the influence and mechanism of resume information on recruitment recommendation, specifically explore the mediating effect of person-job fit and the moderating effect of time factor. This study includes three sub studies, one preliminary study and two quantitative studies. In the pre study, content analysis was used to encode resume information categories. Two quantitative studies were used to test the moderated mediation model. The first quantitative study focused on the exploration of hypothesis model, and the second one focused on verification. In the first study, 51 participants with HR experience were invited to evaluate 5 Real Resumes of a company's product manager, including educational background, academic performance, internship experience, campus activities, resume photos and resume layout, as well as the evaluation of person job fit and hiring recommendation. In the second study, participants were divided into two groups according to the time of reviewing each resume. One group took 15 seconds to review each resume, and the other group was 32 seconds. The number of participants in the two groups were 36 and 42 people respectively. The results show that the resume information mainly includes personal basic information, educational background, academic performance, internship experience and campus activities, as well as resume format and other information. Education background and internship experience can positively predict person-job fit and hiring recommendation, and person-job fit plays an mediating role between the two and hiring recommendations. Academic performance can not predict person-job fit and hiring recommendations. Specifically, the influence of resume layout on hiring recommendation will be moderated by time factor, but it needs to be further verified. The effect of education background and internship experience on recruitment recommendation does not change with time. |
