随着经济全球化的进一步加深,残酷的竞争环境迫使企业只有不断创新才能生存下去。那么,创新的来源是?是人才,是现代创新型人才。经济环境和发展模式的不断变化使企业对人才的看法不断进化。相比于过去把人看作为再生产的简单“工具”,现代企业对人的看法逐渐转变为一种资源:是一种其他资源无法代替的,昂贵的,具有创新能力的资源。现代社会的竞争模式渐渐转化为人才竞争模式,谁能拥有创新型人才,谁能管理好这些人才,就能在残酷的商场屹立不倒。因此,人力资源管理成为创新型企业主要的管理领域之一,也是整个价值体系中最重要的一环。韩国创新型企业中,三星、LG、POSCO常年矗立在世界500强企业中,是代表韩国经济实力的民营企业。以上三家企业通过几十年的不断努力,引领最前沿技术创新,在人力资源管理领域也积累了一定的经验,从而成为国内外该领域学者的主要研究对象之一。因此,本文将采用文献研究法和案例分析法,深入研究三星、LG、POSCO等三家韩国创新型企业的人力资源管理实践,旨在分析针对创新型人才的人力资源管理实践、总结管理经验、提出中国企业值得学习的管理启示。 首先,本文从创新型企业和创新型人才的国内外研究入手,归纳总结了创新型企业和创新型人才的概念;探讨了人力资源管理的内涵、人力资源管理实践的主要内容和人力资源管理的相关理论。其次,第二章介绍了韩国、韩国技术创新和韩国创新型企业的发展历史和现状。第三章则从招聘与选拔、绩效管理、薪酬管理、培训与开发、企业文化等五个角度出发分别介绍、分析和总结了三星、LG和POSCO的人力资源管理实践的方式和方法。再次,结合韩国创新型企业人力资源管理和人力资源管理相关理论,对中国企业人力资源管理提出了几点启示。最后,第五章对全文进行全面梳理和总结,同时探讨有待进一步研究的问题。

In the context of world-wide fierce competition, incessant innovation has become the only key to survive in the harsh competitive environment. Then where does innovation stem from? The source is from talents, the modern innovative talents. Ever-changing economic environment and development pattern have led to change in the lens through which enterprises see those talents. In early days, workers were only regarded as just the simple “tools” for reproduction; nowadays, however, talents have become a resource, which is irreplaceable, priceless, and innovative. As globalized competition pattern has transferred toward the one which values innovative talents, those who possess innovative talents and manage well these people could be those who stand firmly in the business arena. Therefore, human resource management (HRM) becomes one of the most important management issues and the most crucial process throughout the holistic value chain. Among Korean innovative enterprises, Samsung, LG, and POSCO, on the behalf of Korean private enterprises, rank yearly high among the world-wide top 500. Given the efforts exerted for decades, the three enterprises lead innovation trend of state-of-the-art technology, and document wide spectrums of experience in terms of HRM. For the above reasons, the three companies have attained the attractions of scholars in this field. The current study, using literature research method and case analysis method, is intended to investigate HRM practice of the Korean innovative enterprises, Samsung, LG, and POSCO; analyze relevant management issues on innovative talents; tease out management experience; and put forward management enlightenments for Chinese enterprises. In Section 1, drawing on prior studies on innovative enterprises and innovative talents, current research redefines definitions of innovative enterprises and innovative talents; discusses contents of HRM practice; and presents relevant theories. And Section 2 introduces development history and current state of Korea as a country, Korean technology innovation, and Korean innovative enterprises. Section 3, then, analyzes and summarizes HRM practice styles and methods of Samsung, LG, and POSCO through the examination on five following aspects: Recruitment & Selection, Performance Management, Salary Management, Training & Development, and Enterprise Culture. Furthermore, in Section 4, the study moves on to combine HRM practice with related theories so as to tease out enlightenments and implications for HRM management practice in Chinese enterprises. Finally, Section 5 sums up the whole research and presents future research issues that deserve to be further investigated.
