在现今竞争激烈的医疗市场中,为大众提供优质的医疗服务是各医疗机构生存和发展的根本,而优质的医疗服务离不开充足的医疗专业技术人员。护士是整个医疗体系中不可或缺的部分,是医疗技术得以充分发挥作用的保障,配备充足的临床护士可以有效提高医疗护理质量,杜绝或减少医疗安全事故,保障患者的生命安全,同时,充足的护士配备可以提供优质的护理服务,提高患者满意度,增加医院的竞争能力。本文试图通过对A医院临床护士的短缺问题进行分析,找到护士短缺的原因,并针对原因提出改善建议,以达到改善护士短缺现象、充分调动护士的工作积极性、提高医疗护理质量和患者满意度的目的,并为医院提高竞争能力做出一定的努力。本文介绍了A医院的发展概况、人力资源现状以及医院历年护士招聘和流失状况,利用问卷调查法、访谈法等方法对A医院的护士短缺问题进行了人力资源诊断,重点分析了病区护士短缺的成因和A医院现行管理制度的不足,如培训和学习、绩效管理、薪酬内外公平性、职业发展等。通过对护士高流失率成因的总结分析,结合A医院实际情况,有针对性的提出了改善建议。希望通过对A医院临床护士短缺问题的研究和改善建议,提高护士工作积极性,使员工上下一心,提高组织之效和员工之绩,使医院具有可持续发展的动力,在未来的竞争中赢得一席之地,同时对同类型的民营医院的人力资源管理工作具有一定借鉴意义。

In today's highly competitive healthcare market, providing the public with quality health care services is the fundamental survival and development of various medical institutions, and quality health care services can’t serve without adequate medical professionals. Nurses of the entire health care system, an integral part of the medical technology into full play the role of security, with adequate clinical nurses can effectively improve the quality of medical care, eliminate or reduce medical accidents, protect the safety of patients, at the same time, adequate nurses equipped to provide quality care, improve patient satisfaction, increase the competitiveness of the hospital.This paper attempts to shortages A hospital clinical nurses were analyzed to find the reasons for the shortage of nurses, and for the reasons put forward suggestions for improvement in order to achieve improvement in the nurse shortage, and fully mobilize nurses enthusiasm, improve health care quality and patient satisfaction purposes, and to enhance the competitiveness of the hospital to make some effort. This paper introduces the development of A hospital, the status quo of human resources and recruitment of nurses and A hospital Loss of the calendar year, the use of questionnaires, interviews and other methods shortage of hospital nurses were diagnosis from human resources, focusing on analysis of the causes of the s nurses shortage in house and inadequate existing hospital management system, such as training and learning system, performance management, compensation and outside the fairness and career development. By summing up the high turnover rate for nurses cause analysis, combined with the actual situation in the hospital, targeted recommendations for improvement. I hope by the shortage of nurses in A hospital clinical research and suggestions for improvement, improve nurse enthusiasm for work, so that employees work closely together to improve their performances and efficiency of the staff in an organization, so that the hospital has a driving force for sustainable development, and to win a place in the competitive industry, also it has some reference to human resource management of the same type of private hospitals.
