本论文借助管理学人力资源管理中关于胜任特征的一系列的理论和相关的研究方法,搭建小学大队辅导员胜任特征理论的模型。研究结果将会对小学少先队大队辅导员的选拔、培训、考核以及管理等方面的工作提供实证依据,对促进小学少先队大队辅导员专业化发展具有重要的意义。本论文在文献综述的基础上,釆用专家小组法、行为事件访谈法,通过预访谈、正式访谈,构建了小学少先队大队辅导员胜任特征模型,并参考了Spencer的六类“通用胜任特征模型”,编写制作了《小学少先队大队辅导员胜任特征编码辞典》;随后根据分析得出了结论如下:本研究在对小学少先队大队辅导员工作岗位、工作职责、工作内容、具体要求、绩效评价等多方面综合分析的基础上,建立了小学少先队大队辅导员胜任特征模型(The Competency Model of Young Pioneers Brigade Counselors,CMYPBC),该模型包括两个维度:基础性胜任特征和鉴别性胜任特征,两个维度下又包含了19个具体项目特征。建立这一模型弥补了对小学少先队大队辅导员胜任特征研究的不足,模型的建立对于小学选拔、任用、培养、管理以及考核大队辅导员都具有重要的指导意义。

The aim of this paper is to build the competency model of Young Pioneers brigade counselors with the competency theory and research methods of humanresource management.The results and conclusion of the study will provide demonstrational basis for the selecting, the training, the evaluating and the supervising of the Young Pioneers Brigade counselors in primary schools. It plays an important role in promoting the professionalization and specialization development of Young Pioneers Brigade counselors.Based on the literature review,this study builds the competency model of Young Pioneers brigade counselors in primary schools by using the methods of expert panel and behavioral event interview,through pre-interviews and formal interviews. With reference to Spencer's six types of universal competency model, Qualified Young Pioneers Brigade Counselors Competency Dictionary has been written. Then, according to the analysis, the conclusions are as follows:In this study, based on the analysis of the Young Pioneers Brigade Counselors, work, job responsibilities, work content, specific requirements, performance evaluation and other aspects of the comprehensive, established the competency model of Young Pioneers Brigade Counselors (CMYPBC). The model consists of the two features. Under these two features, there are 19 specific project characteristics. The model makes up the deficiency of the competency research on Young Pioneers brigade counselors group, the establishment of the model for election, appointment, training, management and examination have important guiding significance.
