随着中国风电业的快速发展,越来越多的中国风电企业进军国际市场。A公司是中国风电行业的领军企业,在开辟国际市场中取得不俗的业绩,该公司的营销部门在订单获取、客户关系开发和维护以及投资的风电场转让过程中都扮演了重要角色。随着国际业务的快速发展,A公司也面临着国际营销人员流失率高、招聘难度大、现有的国际营销人员积极性不高且不愿意长期驻外、员工业务技能差等问题。这些问题直接影响公司的经营业绩。 本文以人力资源管理理论为基础,通过分析A公司所在的行业状况、国际营销业务特点、国际营销部门人力资源管理现状,诊断出A公司国际营销部门人力资源管理方面存在的深层次问题和原因,设计出有针对性的人力资源管理改进方案和实施计划,以达到该企业吸引、保留和激励营销人员、实现国际营销部门员工和A公司双赢的目的。 全文分为六个部分: 第一部分论述了文章的研究背景及意义,对国际营销相关的人力资源管理问题的概念进行了梳理,并简要列举了目前国内外对国际营销部门人力资源管理的研究成果。同时陈述了文章的研究思路和方法。 第二部分对行业及公司背景进行基本介绍, 包括全球风电行业的背景和A公司的发展历程,并简述了A公司国际营销业务的发展状况。 第三部分详细阐述了A公司国际营销部门的人力资源构成和现行的人力资源管理体系,并列举了该公司在人员保留、员工业务技能、员工绩效薪酬等方面存在的问题,并指出这些人力资源管理问题对公司经营业绩的影响。 第四部分是对诊断方案设计。主要是对A公司营销部门人力资源管理问题的界定,并尝试运用相关的人力资源理论和工具给出相应的诊断方法和技术,并结合该公司的实际状况制订出详实的调研方案及实施计划。 第五部分是诊断结果分析与改进建议,通过对调研数据的科学分析得出调研结论,并通过理论文献研究法、比较分析法等提出对A公司营销部门人力资源管理的改进建议。 第六部分是结论,主要阐述本研究的主要发现,研究结论的普适性借鉴意义,指出本次研究的局限性,并对后续研究进行了展望。

With the rapid development of China's wind power industry, more and more Chinese wind power companies have been expanded in the international market .Company A is the leader of China's wind power industry which has a good performance in international market. Staff from Marketing Department have played a very import role in the order capture, customer relations development and maintenance and selling out wind farms. However together with the rapid development of international business, Company A also faces a lot of challenges such as high turnover rate of marketing staff, existing staff are not active and not willing to expatriate, and poor occupational skills. All of these issues have negative impact on the company’s performance.There are six parts in the paper.The first part of the paper discusses the background and significance of the selected topic, and defines the concept of Human Resources Management issues related to international marketing. And also briefs the latest research achievement on international marketing department human resources management. It also states the thinking and methods of this paper.The second part of the paper brings some introduction about wind industry and Company A. Which covers the current background of global wind industry and the development history of the company. It also introduces international business status of the company.The third part of the paper begins with Human Resources Structure and Human Resources Management System of International Marketing Department in Company A. Then it lists the existing problems in the department including staff retention and staff occupational skills. It also illuminates the impact on the business performance from these mentioned factors. The fourth part of the paper is diagnosis scheme design. It mainly finds out the real Human Resources problems in Marketing Department of Company A. Then try to work out corresponding diagnosis method and technique with related Human Resources Theory and Tools. And then establish deliberate Survey plan and action schedule.The fifth part of the paper is diagnosis report analysis and suggestion for improvement. The suggestion for improvement will be given to Marketing Department of Company A thorough scientific analysis on survey data and some scientific research methods including Theoretical literature research and Comparative analysis method. The last part of the paper is conclusion. It mainly illuminates the research findings and its value. The paper also points out the limitations of present research and prospect the following research.
