组织承诺是指员工对组织的认同,并意愿参与组织的强度,它决定着员工对所属组织的目标认同和价值观认同,影响着员工的工作态度和表现,并对员工工作绩效产生重要影响,对组织的生存和发展起着至关重要的作用。随着企业间竞争的加剧,员工的工作绩效越来越为企业管理者所重视,在国有企业尤其如此。研究组织承诺对工作绩效的影响,可以分析组织承诺对工作绩效的影响程度,了解企业员工在组织承诺方面存在的问题,提供改善企业员工工作绩效水平的解决方案,并为企业提高人力资源管理水平,为企业的发展提供人才制度保障贡献建议和对策。 本文主要在前人的理论研究基础之上,以徐州市国有企业为研究对象,构建了企业员工组织承诺对工作绩效的影响模型,并提出了相关理论假设。通过对国有企业员工的问卷调查,并使用SPSS统计分析软件对调查数据进行了描述性统计分析、方差分析、相关分析和回归分析,我们得出如下研究结论: (1)员工个性特征的差异在组织承诺和工作绩效各维度上表现出了一定的差异性。 (2)员工组织承诺中的经济承诺和理想承诺对任务绩效有显著正向影响,机会承诺对任务绩效有显著负向影响。 (3)员工组织承诺中的经济承诺和感情承诺对关联绩效有显著正向影响,机会承诺对关联绩效有显著负向影响。

Organizational commitment refers to employees on organizational identity,and the strength of the willingness to participate in the organization,it decides the employee to the organisation of target identification and values,affect employee's work attitude and performance,and an important impact on employee job performance,the organization's survival and development plays an important role.With the intensification of competition among enterprises,employees' work performance is becoming more and more important to managers,especially in state-owned enterprises. To study the effect of organizational commitment on job performance,organizational commitment on job performance can be analyzed and the influence of the degree,understand the problem of enterprise employees in organizational commitment,improve enterprise employees' job performance level solutions,and improve the level of human resource management for the enterprise, provide personnel system guarantee for the development of the enterprise contribute Suggestions and countermeasures. In this paper,based on previous theoretical research,in xuzhou city of state-owned enterprises as the research object,constructs the enterprise staff model the influence of organizational commitment on job performance,and puts forward the theoretical hypothesis. Through the questionnaire survey of employees of state-owned enterprises,SPSS statistical analysis software was used to analyze the survey data.The results showed that: (1)The differences in employee personality traits show some differences in organizational commitment and work performance. (2)The economic commitment and ideal commitment of the employee organization commitment have a significant positive impact on task performance,and the opportunity commitment has a significant negative impact on task performance. (3)The economic commitment and affective commitment in the employee organization commitment have significant positive influence on the correlation performance,and the opportunity commitment has a significant negative influence on the correlation performance.
