在构建赋权增能的民主治理体系现代化背景下,基于授权导向的多元共治领 导模式对学校教育质量的提升,社会、民族的发展具有重要的现实意义,是教育 改革的趋势与方向。以往研究已证实授权式民主管理有助于提升学校组织效率, 但事实上校长授权行为的发挥作用会受到所处条件和情境的影响。领导管理活动 是领导与下属的双边活动,所以授权型领导的有效性应由“双主体”共同塑造。 为此,本研究从校长、教师双主体领导力水平是否匹配角度来考察如何提升教师 的教学质量,并且在不同匹配状态样本和城乡学校样本中深入探讨上述问题的异 质性效果。上述问题的解答对于更好地发挥校长领导力的效果、提升教学质量、 拓展匹配理论在教育领域的应用等均能提供有针对性的信息参考。 本研究基于权变理论与角色理论以及现有相关主题的文献梳理,厘清研究问 题涉及变量之间的关系。在此基础上,本研究采用 TALIS2018 数据库中的 3100 份上海地区校长和教师的匹配样本数据,并且构建了多元线性回归模型对研究问 题进行回应,同时由于数据存在明显的“教师嵌套于学校”的特征,故本研究采用 两水平线性模型做研究结论的稳健性检验。 结果表明:第一,校长授权型领导-教师自我领导的匹配有助于提高教师的 工作满意度和教学质量等产出结果。第二,教师工作满意度在校长授权型领导- 教师自我领导的匹配影响教师的教学质量过程中起中介作用。第三,上述影响仅 存在于城市地区样本,而不存在于乡镇地区样本。第四,不同类型的匹配存在差 异化影响,在匹配样本中,相比于低水平的匹配(低-低匹配),高水平的匹配(高-高匹配)发挥的作用更明显;在不匹配样本中,相比于高-低匹配,低-高匹 配发挥的作用更明显。 因此,本研究发现了校长领导力在调动教师积极性方面的作用机制,检验了 校长领导力发挥作用的不同类型,突破了以往从单一主体角度研究领导力及其对 学校教育质量的影响,并且匹配效果的城乡差异进一步说明了管理的情境化特征, 支持了权变理论所得出的管理策略与情境要素之间的互动关系。综上,本研究进 一步提出如下建议:第一,学校要重视校长领导和教师自我领导的互动作用;第 二,学校要多渠道提升校长和教师的领导力、实现高质量匹配;第三,学校要采 取城乡区别的授权匹配和干预措施;第四,学校治理中引入信息化技术,将校长 行为与教师行为数据化,提高匹配质量和学校治理与决策的科学性。 |

Under the background of building a democratic governance system of empowerment and empowerment, the multi-governance leadership model based on authorization guidance has an important practical significance for the improvement of school education quality and the development of society and nation. It is the trend and direction of education reform. Previous studies have confirmed that delegating democratic management helps to improve school organizational efficiency, but in fact, the role of principals' delegating behavior will be affected by the conditions and circumstances. Leadership and management activities are bilateral activities between leaders and subordinates, so the effectiveness of authorized leadership should be jointly shaped by "double subjects". Therefore, this study examines how to improve teachers' teaching quality from the perspective of whether the leadership level of principals and teachers is matched, and deeply discusses the heterogeneous effects of the above problems in different matching samples and urban and rural school samples. The answers to the above questions can provide targeted information reference for giving better play to the effect of principals' leadership, improving teaching quality and expanding the application of matching theory in the field of education. Based on contingency theory, role theory and existing literature on related topics, this study clarifies the relationship between the variables involved in the research problem. On this basis, this study uses 3100 matched sample data of principals and teachers in Shanghai in TALIS2018 database, and constructs a multiple linear regression model to respond to the research questions. At the same time, due to the obvious characteristics of "teachers nested in schools", this study uses a two-level linear model to test the robustness of the research conclusions.The results show that: first, the matching of principals' authorized leadership and teachers' self-leadership helps to improve teachers' job satisfaction and teaching quality. Second, teachers' job satisfaction plays an intermediary role in the matching between principals' authorized leadership and teachers' self-leadership, which affects teachers' teaching quality. Third, the above impact only exists in the sample of urban areas, not in the sample of township areas. Fourth, different types of matching have different effects. In the matching samples, compared with low-level matching (low-low matching), high-level matching (high-high matching) plays a more obvious role; In mismatched samples, low high matching plays a more obvious role than high low matching. |
