高校辅导员,是高校中的重要群体,具有教师和干部的“双重身份”,是大学生思想政治教育和日常事务管理的组织者、实施者和指导者,具有领导角色,承担着“立德树人”的根本任务。我国高校辅导员与西方高校学生事务管理者在角色和职能上有一定的相似性,但在历史渊源和属性上却有较大的差异性。西方对高校学生事务管理者领导力研究有较丰富的成果,而我国高校辅导员领导力研究处于起步阶段,本研究的开展具有重要的理论意义和实践意义。 本研究基于领导力的特点以及我国高校辅导员的特色,以质性研究为研究方法,以152名全国高校辅导员年度人物为研究对象,收集了其46.4万字公开报道的人物事迹材料,选取其中11位做了深度访谈,获取了27.5万字的访谈材料、1万字的观察材料、10余万字的视频材料、10余万字的微信公众号原创材料以及10余部著作,从中收集和分析一手资料,生成扎根理论。本研究主要分为九章,第一章为研究缘起,第二章为文献综述,第三章为研究方法,第四、五、六和七章为资料分析呈现部分,第八章为研究结论,第九章为讨论与反思。本研究围绕辅导员领导力“是什么”“怎么产生的”“如何实施的”三个问题展开,主要内容如下: 第一,基于全国高校辅导员年度人物事迹和访谈对象的访谈资料,建构出高校辅导员领导力的基本框架结构,主要划分为情感的感染力(“满腔的爱”-Love)、信念的引领力(“不灭灯塔”-Ideal)、发展的教导力(“成长指南”-Guide)、组织的协调力(“小兵大将”-Head)和沟通的表达力(“能说会讲”-Talk)等五个方面,将五个方面的英文首字母组合起来是“LIGHT”(光亮、照亮),各要素之间具有相辅相成的关系,本研究将其称为高校辅导员的“星火”领导力。 第二,通过对某位高校辅导员个案调查的深描,展现一位真实辅导员在其成长历程中的领导力生长、发展过程,在现实情境中,其领导实践行为展现出的策略、智慧,以及领导实践面临的诸多困惑,希望能够沉浸到辅导员的日常生活,形成领导力研究的故事线,从而体验辅导员领导实践中仁爱、优美、智慧、意义和灵性等美学元素。 第三,基于高校辅导员与学生的互动过程以及展现出的角色特征和属性,将辅导员领导力划分为职位型、关系型、专业型和榜样型四个类别,同时也是从低级到高级的四个层级,各个类别或者层级的领导力在其框架结构要素中侧重点有所不同,侧重点要素数量逐渐递增,一直达到顶层的榜样型领导力。从本研究所建构的辅导员领导力类型或者层级来讲,领导力既是门科学,更是种艺术。 第四,深入辅导员与学生领导互动情境中,根据领导者与追随者互动的“个人-组织”群体维度和双方关系建构的“近期-远期”时间维度,建构出辅导员领导实践行为过程模型,得出“建构关系”“以身作则”“共启愿景”和“使众人行”等四个实践策略,同时也是领导实践行为过程的四个阶段。辅导员领导实践的策略和过程阶段,要考虑到具体实践情境、辅导员自身与学生自身发展成熟水平。 高校的辅导员是集教育、管理和服务于一体的职业,其角色具有多重性,既是教师、管理人员,还是服务人员,又是学生的人生导师和知心朋友,甚至是学生的“家人”,其身份角色多样化,与之相对应的领导力类型、层级和领导实践的风格特征具有较大的差异性。本研究认为,教师和管理人员的角色,主要发挥职位型领导力,其领导实践行为具有变革型和授权型的特征;知心朋友的角色,主要发挥关系型领导力,其领导实践行为具有公仆型和家长型的特征;人生导师、专业发展指导师等角色,主要发挥专业型领导力,其领导实践行为具有教练型的特征;年度人物、最美辅导员等角色,主要发挥榜样型领导力,其领导实践行为具有谦卑型和真诚型特征。 最后,本研究基于辅导员领导力构成要素、类型层次以及实现策略等研究成果,提出辅导员领导力提升的四个方面建议:从国家层面,要进一步完善辅导员政策制度,提升辅导员的国家性权力;高校层面,进一步强化辅导员队伍建设,提升辅导员的专业化水平;院系层面,进一步营造辅导员工作氛围,提升辅导员的关系影响力;个人层面,进一步树立辅导员领导意识,提升辅导员领导实践智慧。辅导员领导力研究,在国内尚处于起步阶段,还没有纳入到政策文件当中,没有列入辅导员选拔、培训和考核当中,围绕该课题还有很多可以深入研究的内容。 |

College counselors are an important group in colleges and universities. They have the "dual identity" of teachers and cadres, the organizers, implementers and instructors of ideological and political education and daily affairs management for college students, with the role of leaders, they carry the responsibility of fundamental mission, morality education. College counselors in our country and student affairs administrators in Western colleges and universities have certain similarities in roles and functions, but are quite different in historical origin and attributes. There are rich achievements in the research on the leadership of college student affairs managers in the West, while the research on the leadership of college counselors in our country is in its infancy, so it has important theoretical and practical significance to do this research. Based on the characteristics of leadership and college counselors in our country, this research tries to use the grounded theory research method, takes the national college counselor annual figures as the research objects, and focuses on interviewing 11 of them. According to collecting ang analyzing the first-hand materials, generating theories, the conclusions and related recommendations are drawn: First, through the in-depth description of a college counselor's case investigation, it shows the leadership growth and development process of a real counselor in his growth process, and the strategies and wisdom displayed by his leadership practice in real situations, as well as the many confusions faced by leadership practice, hope to immerse in the daily life of counselors and form the story line of leadership research, so as to experience the aesthetic elements of benevolence, beauty, wisdom, meaning and spirituality in the leadership practice of counselors. Second, based on the annual deeds of college counselors in our country and the interview data of the interviewees, the basic framework of the leadership of college counselors is constructed, which is mainly divided into emotional appeal ("full of love"-Love) and belief leadership. ("Eternal Lighthouse"-Ideal), developmental teaching ability ("Growth Guide"-Guide), organizational coordination ("Big Soldier"-Head) and communication expressiveness ("Speaking "-Talk) five aspects, combining the English initials of the five aspects is "LIGHT" (light, illuminate). The five aspects are like the light of a five-pointed star, which has a complementary relationship, so it is called the "starlight" leadership of college counselors. Third, based on the interaction process between college counselors and students and the role characteristics and attributes displayed, the counselor leadership is divided into four categories: position type, relationship type, professional type and role model type, and are also four levels from low to high level. Each category or level of leadership has a different focus in its frame structure elements, and the number of key elements gradually increases until it reaches the top model leadership. In terms of the types or levels of counselor leadership constructed in this study, leadership is both science and art. Fourth, in-depth interaction between counselors and student leaders, according to the "individual-organization" group dimension of the interaction between leaders and followers and the "short-term-long-term" time dimension of the construction of the relationship between the two parties, the research constructs the process model of the counselor's leadership practice behavior and generates four practical strategies, including "building relationships", "leading by example", "sharing a vision" and "making everyone act", which are also the four stages of the process of leading practice behaviors. The strategies and process stages of the counselor's leadership practice should take into account of the specific practice situation, the counselor's own development and the maturity level of the students themselves. A college counselor is a profession that integrates education, management and service. Its roles are multi-faceted. They are not only teachers, managers, or service personnel, but also students' life mentors and close friends, and even students' "family". Its identities and roles are diverse, and the corresponding leadership types, levels and styles of leadership practices are quite different. This study believes that the roles of teachers and administrators mainly play the role of positional leadership, and their leadership practices have the characteristics of transformational and empowering; the roles of intimate friends mainly play relational leadership, and their leadership practices have the characteristics of public servants and parental characteristics; roles as life mentors and professional development instructors mainly play professional leadership, and their leadership practices have the characteristics of coaching; roles as Person of the Year and the most beautiful counselor mainly play role model leadership, and their leadership practices are characterized by humility and sincerity. Finally, based on the research results of the basic framework structure, type level and implementation strategies of counselor leadership, this study puts forward four suggestions for the improvement of counselor leadership: from the national level, it is necessary to further improve the counselor policy system, improve the counselor's national power; at the university level, further strengthen the construction of the counselor team and improve the professional level of the counselors; at the department level, further create a counselor's working atmosphere and enhance the influence of the counselor's relationship; at the individual level, further establish the counselor's leadership awareness , to enhance the practical wisdom of counselor leadership. |
