随着学前教育事业的长足发展以及社会各界对幼儿园教育功能和管理的广泛关注,幼儿园组织文化建设成为诸多幼儿园实践探索的重要内容,成为其管理工作的重点。
本研究以北京某所公办性质的幼教集团为研究对象,采取叙事分析的研究方法,通过实物收集、访谈、参与式观察收集幼儿园组织文化建设过程中的关键事件、确定关键人物;通过文本分析、螺旋式叙事对所获取资料进行深入分析,以了解幼儿园组织文化建设的历史过程与现状。为全面展现并挖掘幼儿园组织文化建设的全貌,本研究从历史过程与现状两个研究出发,旨在深入、准确地揭示幼儿园组织文化建设在时间历程中的发展变化与现有状况。
在幼儿园组织文化建设历史过程研究中,本研究发现,幼儿园物质文化建设具有将审美和人文精神浸入物质环境、物质环境走向现代化和国际化两个特征;幼儿园行为文化建设主要借助于培训活动、领导者行为示范和教育教学实践三个途径来展开;幼儿园制度文化建设以双轨式管理体制下组织机构设置为主,并由静态的“文本化”制度文化向动态的“人化”制度文化迁移;幼儿园精神文化建设价值体系由“点”到“面”,借助设立共同愿景增强凝聚力。此外,本研究发现资源配置方式、社会发展变革两个外部因素和领导者特性、组织内部发展动机两个内部因素影响幼儿园组织文化建设发展过程。
在幼儿园组织文化建设现状研究中,本研究发现,在组织文化建设路径方面,该集团注重文化引领,更新思想,重视分层培训,关注团队建设,追求特色办园;在组织文化建设效果方面,该集团组织文化的更新经历了调查分析、总体规划和论证试验三个阶段,每个阶段所采取的策略不尽相同,组织文化产生了的相应变化;在园所特色建设方面,该集团的组织文化引领园所特色定位,并在园所特色建设实践中起到“助力”作用。
针对结果,本研究提出如下建议:幼儿园管理工作者在幼儿园组织文化建设实践中应重视幼儿园组织文化的整体设计,提高文化的育人功能;坚持以人为本的幼儿园组织文化建设理念;确立明确、有感召力的目标愿景。

With the rapid development of preschool education and the social community's extensive attention to the function and management of kindergarten education, the construction of kindergarten organization culture has become an important part of many kindergartens' practice and exploration, and is the focus of their management work.
This study uses a preschool education group in Beijing as the research object, adopts a narrative research method, collects key events and key figures in the process of cultural construction in kindergartens through physical collection, interviews, and participatory observation; through text analysis and spiral narrative pairs. The information obtained was analyzed in-depth to understand the historical process and current status of kindergarten organization culture construction. In order to comprehensively reveal and uncover the whole picture of kindergarten organization culture construction, this study starts from the two researches of historical process and current situation, and aims to reveal in depth and accurately the development and changes of kindergarten organization culture construction in the time course and the current status.
In the study of the historical process of kindergarten cultural construction, the study found that kindergarten material culture construction has the characteristics of immersing the aesthetic and humanistic spirit into the material environment and the material environment into modernization and nationalization; the construction of kindergarten behavioral culture mainly depends on training activities and leadership. Demonstration of behaviors and education and teaching are carried out in three ways. The construction of kindergarten system culture is based on the dual-track management system. The static “textual” institutional culture is moving towards a dynamic “humanization” institutional cultural migration; The spiritual culture construction value system is from "point" to "face", with the help of establishing a common vision to enhance cohesion. In addition, this study found that resource allocation methods, two external factors of social development changes, and organizational internal development motives of leadership characteristics are two internal factors that affect the development process of kindergarten organization culture.
In the research on the status quo of kindergarten organizational culture construction, this study found that in the path of organizational culture construction, the group focused on cultural leadership, updated ideology, paid attention to tiered training, paid attention to team building, and pursued a characteristic office park; in terms of organizational culture construction effects, The renewal of the group’s culture has undergone three stages of investigation, analysis, master planning and demonstration experiments. The strategies adopted at each stage have been different, and the organizational culture has undergone corresponding changes. In the construction of the park’s characteristics, the group’s organization culture guides the characteristics of the park, and plays a role of “assist” in the construction of the characteristics of the park.
In view of the results, this study proposes the following suggestions: emphasis on the overall design of kindergarten organization culture, improve the educational function of culture; adhere to the people-oriented concept of kindergarten organization culture; establish a clear, charismatic goal vision.
