近年来,随着国家对高等教育的重视以及大学生就业等因素的影响,“考研热”成为社会各界所热议的话题。而伴随研究生入学考试参与人数的激增,考研市场也稳步快速增长。市场的整体利好也直接促进了考研培训机构的发展,竞争自然也就愈发激烈。在众多竞争要素中,消费者最为看重的无疑是产品的质量,具体到考研培训机构,既教学质量。作为产品的直接参与者,考研培训机构教师是与消费者产生联系最多,也最为紧密的一环,其能力的高低也直接影响着企业在市场中的口碑和竞争力。因此,如何更加有效的评判教师的能力,如何招聘与培养出优秀的师资成为了在市场竞争浪潮中的考研机构所最为关心和重视的问题之一。S考研培训机构,作为在行业内存续时间久、教学规模处于行业领先地位的企业之一,自然也面临着这一问题。 本文正是针对这一问题,以S考研培训机构为研究对象,对企业内的教师团队进行了深入调研。在此基础上,借助专家意见法,汇总出S考研培训机构教师胜任力辞典。并利用行为事件访谈法,对教师团队中绩效表现优秀与一般的个体进行访谈,制定胜任力特征的强度分级,同时提取鉴别胜任力特征,辅以问卷调查,初步构建出胜任力模型。最后,再次通过问卷调查法,验证了胜任力模型与绩效表现间的正相关关系,从而验证模型有效。 通过本文研究,成功构建出了S考研培训机构教师胜任力模型。模型中包含16项胜任力特征,其中,含基础胜任力特征9项,分别为:专业知识、语言表达能力、教学能力、信息收集、自我学习、服务意识、人际关系、责任心、职业自豪感;鉴别胜任力特征7项,为抗压能力、分析性思维、个人影响力、引导与启发、进取心、教学风格、创新性。 |

In recent years, with the attention of the state to higher education and the influence of factors such as college students' employment, the "exam fever" has become a hot topic in all walks of life. With the rapid increase in the number of participants in the graduate entrance examination, the exam market has also grown steadily and rapidly. The market's favorability has also directly led to the development of exam preparation training institutions, and the competition between them has become increasingly fierce. Among the many competitive factors, consumers are undoubtedly most concerned about the quality of the product, specifically to the exam preparation training institutions, that is, the quality of teaching. As the direct participants of the product, the teachers of the exam preparation training institutions are the most and the closest link with the consumers, and their ability also directly affects the reputation and competitiveness of the enterprise in the market. Therefore, how to judge the ability of teachers more effectively, how to recruit and cultivate excellent teachers has become one of the most concerned and valued issues for the exam preparation institutions in the market competition. S Exam Preparation Training Institution, as one of the enterprises with long-term existence in the industry and leading teaching scale in the industry, naturally also faces this problem. This paper aims to address this issue by taking S postgraduate training institution as the research object, and conducting in-depth research on the teacher team within the enterprise. On this basis, with the help of expert opinion method, a teacher competency dictionary of S postgraduate training institution is summarized. And by using behavioral event interview method, individuals with excellent and ordinary performance in the teacher team are interviewed to develop the intensity classification of competency characteristics, and extract and identify competency characteristics, supplemented by questionnaire survey, a competency model is preliminarily constructed. Finally, through questionnaire survey method again, the positive correlation between the competency model and performance is verified, thus verifying the effectiveness of the model. Through this study, the teacher competency model of S postgraduate training institution was successfully constructed. The model contains 16 competency characteristics, including 9 basic competency characteristics, which are professional knowledge, language expression ability, teaching ability, information collection, self-learning, service awareness, interpersonal relationship, sense of responsibility, and professional pride; 7 identifying competency characteristics, which are pressure resistance, analytical thinking, personal influence, guidance and inspiration, initiative, teaching style, and innovation. |
