随着跨国企业的盛行,企业的外派员工日益增多,但是这些员工出国后,有的本来在国内很优秀的员工和管理者由于自己的生活习惯和思维模式,很难适应新的环境,完成工作,从而影响到自身心理健康和工作绩效;有的外派人员却“如鱼得水”,能很快的适应新的环境,保持积极的心态并拥有高的工作绩效。所以选拔出合格的外派从业者对于想要跨越国界获得重大发展的企业是至关重要的。本研究的目的是:以Earley和Ang的文化智力理论模型为基础,开发情境判断测验,用来测量外派人员的文化智力,选拔出优秀的外派人员。本研究分为两部分: 研究一根据Earley和Ang的文化智力模型开发出一套情境判断测验,请6位专家对测验进行评定,然后将修改好的测验对50名外派人员进行试测。根据数据分析结果对测验进行再次修订,形成新的测验。 研究二通过在线填写的方式,将新的测验对144名外派人员进行测验,根据项目分析结果对测验题目进行修改和删减,最终保留16道题目,形成最终测验。同时收集这批外派工作者的工作绩效、工作满意度和心理健康状态等情况作为效标。结果发现,文化智力情境判断测验正式版的项目区分度良好,内部一致性可接受,效标关联效度不理想。 本研究开发的文化智力情境判断测验,对外派人员的选拔和培养提供了理论和实践的参考价值。

Thousands of expatriate managers are involved in international trades. However, due to their living habits and mode of thinking, some excellent staff and managers which perform well in domestic market, it is difficult to adapt to the new environment and unable to fulfill their work tasks, which affects their mental health and job performance. some expatriates are "like a duck takes to water", which can quickly adapt to the new environment, maintain a positive attitude and has high performance. Therefore, Therefore, selecting and training proper expatriates are crucial work to companies in international business activities. This study is divided into two parts: Study one developed situational judgment tests of cultural intelligence based on Earley and Ang’s cultural intelligence mode. Six experts were asked to test the test, and then the modified test was conducted to test the 50 expatriates. According to the results of the data amend the questions again, forming a new test. Study two through the site of the application and online fill the way , the new test measured to 144 expatriates. According to the results of the items analysis, the questions are modified and deleted. Eventually, 16 questions were left, forming a final test. While collecting the expatriates self-evaluation-work performance and job satisfaction and mental health -as a sign. The results show that the project area of expatriates' definite judgment test is very good, and the internal consistency reliability is acceptable, and the validity of scale is unacceptable. This study has developed the situation judgment test, which provides the theoretical and practical reference value for the selection and cultivation of expatriates.
