随着社会的进步与经济的发展,当今中国企业所处的外部环境更加复杂,企业内部面临的挑战更加严峻。近年来,许多国内外学者对企业经营管理的理论研究愈发丰富,其中关于员工工作满意度与企业发展关系的研究不断深入,逐步受到许多企业家的关注;而在企业经营管理的实践领域,企业管理者也不断探索着员工工作满意度在人力资源管理中发挥的重要作用。在企业中青年员工的工作状态与水平,往往是判定企业中长期发展的重要依据,对该部分员工工作满意度的研究对企业发展战略的制定影响深远。 中国烟草是当前中国经济非常独特的组成部分,时至今日在其经营运行中依然保留着许多计划经济模式的影子,其从业人员流动相对较小、行业相对封闭的特点,决定了不少先进的管理理念尚缺乏实践。2016年《新广告法》实施以来,关于烟草行业的各类宣传信息淡出人们的视野,而关于烟草行业经营管理方面的发展与探索情况也很难查阅。 S国有烟草公司是一家典型地大型国有烟草企业,在企业经营管理中反映出的问题具有一定的代表性。本文主要采用文献研究法和调查问卷法,以S国有烟草公司青年员工作为主要研究对象,通过发放以明尼苏达短式量表为基础的调查问卷,对他们的工作满意度进行了定量与定性相结合的分析。研究从员工的工作条件、给予上级领导的评价、可获得的外在奖励和被赋予的责任感等四个维度,对员工工作满意度这一概念进行了具体划分,运用李克特五分量表的方式测量了工作满意度。 针对调研搜集到的数据,本文运用SPSS进行了描述统计交叉分析、独立样本t检验、单因素方差分析等研究,分析S国有烟草企业青年员工工作满意度的总体情况,同时根据性别、婚姻状况、工作部门等变量将样本分组,通过比对不同组间数据差异探索影响员工工作满意度的成因,并结合发现的问题制定了对应的解决策略。 本文通过对S国有烟草企业青年员工满意度的调查研究,发现并分析当代中国烟草行业在人力资源管理方面的一些共性问题,探索符合行业特性与生产经营实际的解决方案,希望对同行业中类似的企业提供一定的参考价值。 |

With the progress of society and the development of economy, the external environment in which Chinese companies are nowadays is more complex, and also the internal challenges are more severe. In recent years, the theoretical research on Enterprise Management by numbers of domestic and foreign scholars have become more and more rich, the specific research among them on the relationship between employee satisfaction and business development is deepening, which has gradually attracted the attention of many entrepreneurs; in the field of business management, the managers are also constantly exploring the important role of employee satisfaction in human resource management. Generally, the working status and level of young employees are important basis for evaluating the mid- and long-term development of the enterprise, therefore, the research on the satisfaction of young employees has a profound impact on the formulation of enterprise development strategies. In China, the tobacco industry is a very unique part of the economy. Even today, it still retains some characteristics of the Planned Economy in its operations. The relatively low employee mobility and the relatively strong industry insularity have determined the lacking of practice on many advanced management concepts. Since the implementation of the "New Advertising Law" in 2016, various publicity information on the tobacco industry has faded out of sight, making it more difficult to obtain information about exploring of the management and development of the tobacco industry. SSTC (S State-owned Tobacco Corporation) is a typical large-scale state-owned tobacco enterprise, and the problems reflected in its operation and management are representative. This article mainly adopts the literature research method and the questionnaire method, takes the young employees of SSTC as the main research object, by asking them to fill out the questionnaires based on the short-scale MSQ to analyze their work satisfaction by combining quantitative and qualitative perspectives. This article gives a specific interpretation of the concept of "employee satisfaction" by studying the four dimensions: employees' working conditions, the evaluation given to superior leaders, the external rewards that can be obtained and the sense of responsibility they are given, and uses Likert Five-divided Scale to measure the employee satisfaction. Based on the data collected by the survey, this article uses SPSS to conduct descriptive statistical cross-analysis, independent sample t test, single factor variance analysis and some other studies to analyze the overall situation of satisfaction of young employees of SSTC, divides the samples into several groups according to the variables such as gender, marital status and department, explores the causes that affect employee satisfaction by comparing data differences between different groups, and formulate corresponding solutions based on the problems found. Through the investigation and research on the satisfaction of young employees of SSTC, this article finds and analyzes some common problems in human resource management of the contemporary Chinese tobacco industry, and explores solutions that are consistent with the industry characteristics and the production and operation facts, and is committed to providing a certain reference value to similar companies in the tobacco industry. |
