伴随平台经济的不断发展,数字零工群体不断壮大,而平台的“最优”算法正挑战着劳动者的身心健康和职业发展。职业倦怠是在以人为服务对象的职业领域中,个体的一种情感耗竭、去人性化和个人成就感降低的症状。而鲜有研究从个体视角出发,探索数字零工如何主动应对算法控制带来的职业倦怠。

本研究从实证分析的角度,基于工作资源-要求理论构建中介模型,检验了工作重塑的中介作用以及在线社会支持、主动性人格的调节作用。本研究共收取有效数据167份,分析表明算法控制正向影响工作重塑,而工作重塑则能有效降低职业倦怠,这一过程将有效缓解算法控制对职业倦怠的影响。研究有助于揭开算法与员工心理之间的关系黑箱,为减轻数字零工群体职业倦怠提供了有效缓解路径。

外文摘要:

With the growing platform economy, the digital gig workers are growing, and the platform's "optimal" algorithms are challenging the physical and mental health and career development of workers. Job burnout is a symptom of emotional depletion, dehumanization, and reduced sense of personal accomplishment in the occupational field of human services. While few studies have explored how digital gig workers proactively cope with burnout caused by algorithmic control from an individual perspective.

From the perspective of empirical analysis, this study constructed a mediation model based on the Job Demands-Resources Theory, and examined the mediating role of job crafting as well as the moderating role of online social support and proactive personality. A total of 167 valid data were collected in this study, and the analysis showed that algorithmic control positively affects job crafting, while job crafting effectively reduces burnout, and this process will effectively mitigate the effect of algorithmic control on burnout. The study helps to unveil the black box of the relationship between algorithms and employee psychology, and provides an effective mitigation path to alleviate burnout in the digital gig worker.
