随着心理测验在组织招聘中的应用,越来越多的企业开始将人格测验纳入人事选拔过程当中。但在招聘这种高利害情境中,作假一直是一个难以避免的问题。作假已被证明会对人格测验的效度以及人事选拔的录用决策产生负面影响,如何排除个体社会称许性和作假的影响一直是自陈式人格量表无法解决的难题。与传统的自陈测验不同,条件推理测验表面上伪装成测量认知能力的归纳推理测试,实际上却是一种测量个体内隐认知偏差的人格测验。这一测验形式具有掩蔽性高、难以作假等优点,但随着条件推理测验的广泛应用,其性质和工作原理可能会泄露给公众。以往的作假研究多集中在自陈式测验,对条件推理测验的作假研究则相对较少,且这些研究多侧重于研究作假结果,对条件推理测验的作假反应过程关注较少。本研究结合眼动追踪技术和基于扎根理论的结构化访谈,通过两个研究对应聘者在条件推理测验中作假的反应过程进行探索。
研究一基于眼动追踪技术,使用眼动仪记录了102名受测者在作答自恋倾向条件推理测验时的反应和眼动数据,并通过比较受测者在三种实验条件下作答时的得分、反应时、平均注视次数以及注视次数占比等指标,初步探索条件推理测验的作假反应过程。
研究二基于扎根理论研究范式,通过半结构化的深度访谈,更深层次地挖掘受测者在条件推理测验上作假时的内部思维过程,对研究一的结果进行了补充验证,并最终建立了条件推理测验作假的反应过程模型。

With the application of psychological tests in organizational recruitment, more and more companies have begun to incorporate personality tests into the personnel selection process. But in the high-stakes situations such as organizational recruitment, faking is an unavoidable problem. Faking has been proven to have a negative impact on the validity of personality tests and the employment decision of personnel selection. How to exclude the influence of individual’s social desirability and faking behavior has always been a difficult problem that the self-report tests cannot solve. Different from the traditional self-report tests, the conditional reasoning test, which disguised as a traditional inductive reasoning test, is actually a personality test that measures the individual’s implicit cognitive preferences. This test format is highly covet, and difficult to fake. However, with the widespread use of conditional reasoning tests, its nature and working principles may be leaked to the public.

In the past, most of the researches on faking focused on self-reporting tests, and there were relatively few studies focused on conditional reasoning tests. These studies mostly focused on the study of faking’s results, but paid less attention to the faking’s reaction process of conditional reasoning tests. This study combines eye tracking technology and grounded-theory-based structured interviews, two studies were conducted to explore the response process of applicants' faking in the conditional reasoning tests. Study 1 is based on eye-tracking technology, the response eye movement data of 102 participants in the CRT-N-16 were recorded by eye-tracking instrument. By comparing the scores, response latencies, average fixations and the proportion of fixations of the subjects in three experimental conditions, preliminarily explored the faking response process of conditional reasoning test.

Study 2 based on the grounded theory paradigm, explores the inner thinking process of the participants when they fake on the conditional reasoning test through semi-structured in-depth interviews, complements and verifies the results of the study 1, and finally establishes the response process model of the faking on the conditional reasoning test.
