在老龄化问题日益严重和社区社会组织日益发展的社会背景下，不少学者的研究表明社区老年人越发在社区事务中扮演着重要的角色，老年居民通过参加以社区社会组织为载体的社区志愿服务，参与社区事务，发挥自身的余热。但由于我国人口老龄化的快速发展和社区社会组织的起步较晚，社区老年人在提供社区志愿服务方面存在挑战。现有的研究较多的集中在社区志愿服务和社区社会组织培育方面，对社区老年志愿者组织培育的实务研究相对较少。为了弥补现有文献的不足，本文从社工和志愿者的视角出发，以小组工作为主要工作方法，以“专业社工助力社区老年志愿者组织培育项目”为依托，分析小组工作的介入过程、优势以及不足，以期丰富现有的关于社区老年志愿者组织培育方面的研究，争取在现有研究的基础上提出一些有益的观点或借鉴。 本文以马斯洛需求层次理论、老有所为理论以及治理理论为理论依据，采用参与式观察和半结构式访谈的研究方法。本研究所呈现的小组工作是社工在与落地社区对接、需求调研走访后，探索如何通过小组工作的专业方法，初步组建一支社区老年志愿者组织，培育老年志愿者成员的志愿精神，提升志愿服务能力，增强团队凝聚力的实践过程。研究发现，小组工作介入有以下的特点，互助网络建立、志愿能力提升、凝聚力增强、介入方法单一、社工胜任能力不足以及资源连接不足。基于以上的研究发现，笔者提出了丰富社会工作介入方法、促进社工能力建设以及注重链接资源的建议。

Under the social background of the increasingly serious aging problem and the growing development of community social organizations, researches by many scholars show that the elderly in the community are increasingly playing an important role in community affairs. The elderly residents participate in community affairs by participating in community voluntary service with community social organizations as the carrier, and play their residual heat. However, due to the rapid development of China's aging population and the late start of community social organizations, the community elderly have challenges in providing community voluntary services. Most of the existing researches focus on community volunteer service and community social organization cultivation, while relatively few practical researches have been done on the cultivation of community elderly volunteer organizations. In order to make up for the shortcomings of the existing literature, this paper analyzes the intervention process, advantages and disadvantages of the group work from the perspective of social workers, taking the group work as the main working method and relying on the "professional social workers to assist the community elderly volunteer organization cultivation project", so as to enrich the existing research on the cultivation of community elderly volunteer organizations and try to put forward some useful views or references on the basis of the existing research. This paper takes Maslow's hierarchy of needs theory, old-fashioned theory and governance theory as the theoretical basis, and adopts the research methods of participatory observation and semi-structured interview. The group work presented by the Institute is a social worker who explores how to work through the group after exploring the connection with the community, and explores how to form a community old volunteer organization to cultivate the volunteer spirit of the elderly volunteer members and enhance their volunteerism. Service capabilities, the process of enhancing team cohesion.The study found that group work intervention has the following characteristics: the establishment of mutual aid network, the promotion of voluntary ability, the enhancement of cohesion, the single intervention method, the insufficient competence of social workers and the insufficient resource connection. Based on the above research findings, the author puts forward suggestions on enriching social work intervention methods, promoting social work capacity building and focusing on linking resources.
