Wearing masks has an impact on employees' psychological security and voice behavior in organizational situations. In this study, the effects and mechanisms of the mask-wearing behavior on voice behavior of 291 employees were collected through a situational questionnaire experiment, and the mediating role of psychological security and the moderating role of authoritarian leadership style were explored. The study found that: (1) wearing masks can positively predict employees' inhibitory voice behaviors by enhancing employees' psychological security, but has no significant effect on promoting voice behaviors; (2) Authoritarian leadership style moderates the positive correlation between employees wearing masks and their psychological security. The higher the level of authoritarian leadership style, the stronger the positive correlation. (3) Psychological security has a masking effect between wearing masks and voice behavior. The discovery of the masking effect shows that wearing masks is not a direct factor for employees to give voice, but for those employees who lack psychological security and are silent, the psychological protection effect of wearing masks will make them show more voice. The research results enrich the relevant research on the effect of wearing masks and voice behavior, and provide reference for management practice to promote voice behavior. |
